  • Skanska Builds Global Workforce Insight with Cloud-Based HCM System

He started his work life learning all sorts of trades at his father’s construction company in the northern part of Sweden. So in college, it was natural for him to pursue a bachelor’s degree in construction engineering—but he broke new ground when he added a master’s degree in finance to his curriculum vitae. Written on a traditional résumé, Bjork’s current title (vice president of information systems strategies) doesn’t reveal the diversity of his experience—that he’s adept with hammer and nails as well as rows and columns. But a big part of his current job is to work with his counterparts in human resources (HR) designing, building, and deploying the systems needed to get a complete view of the skills and potential of Skanska’s 22,000-strong white-collar workforce. And Bjork believes that complete view is essential to Skanska’s success. “Our business is really all about people,” says Bjork, who has worked with Skanska for 16 years. “You can have equipment and financial resources, but to truly succeed in a business like ours you need to have the right people in the right places. That’s what this system is helping us accomplish.” In a global HR environment that suffers from a paradox of high unemployment and a scarcity of skilled labor, managers need to have a complete understanding of workforce capabilities to develop management skills, recruit for open positions, ensure that staff is getting the training they need, and reduce attrition. Skanska’s human capital management (HCM) systems, based on Oracle Talent Management Cloud, play a critical role delivering that understanding. “Skanska’s philosophy of having great people, encouraging their development, and giving them the chance to move across business units has nurtured a culture of collaboration, but managing a diverse workforce spread across the globe is a monumental challenge,” says Annika Lindholm, global human resources system owner in the HR department at Skanska’s headquarters just outside of Stockholm, Sweden. “We depend heavily on Oracle’s cloud technology to support our HCM function.” Construction, Workers For Skanska’s more than 60,000 employees and contractors, managing huge construction projects is an everyday job. Beyond erecting signature buildings, management’s goal is to build a corporate culture where valuable talent can be sought out and developed, bringing in the right mix of people to support and grow the business. “Of all the companies in our space, Skanska is probably one of the strongest ones, with a laser focus on people and people development,” notes Tom Crane, chief HR and communications officer for Skanska in the United States. “Our business looks like equipment and material, but all we really have at the end of the day are people and their intellectual capital. Without them, second only to clients, of course, you really can’t achieve great things in the high-profile environment in which we work.” During the 1990s, Skanska entered an expansive growth phase. A string of successful acquisitions paved the way for the company’s transformation into a global enterprise. “Today the company’s focus is on profitable growth,” continues Crane. “But you can’t really achieve growth unless you are doing a very good job of developing your people and having the right people in the right places and driving a culture of growth.” In the United States alone, Skanska has more than 8,000 employees in four distinct business units: Skanska USA Building, also known as the Construction Manager, builds everything at ground level and above—hospitals, educational facilities, stadiums, airport terminals, and other massive projects. Skanska USA Civil does everything at ground level and below, such as light rail, water treatment facilities, power plants or power industry facilities, highways, and bridges. Skanska Infrastructure Development develops public-private partnerships—projects in which Skanska adds equity and also arranges for outside financing. Skanska Commercial Development acts like a commercial real estate developer, acquiring land and building offices on spec or build-to-suit for its clients. Skanska's international portfolio includes construction of the new Meadowlands Stadium. Getting the various units to operate collaboratatively helps Skanska deliver high value to clients and shareholders. “When we have this collaboration among units, it allows us to enrich each of the business units and, at the same time, develop our future leaders to be more facile in operating across business units—more accepting of a ‘one Skanska’ approach,” explains Crane. Workforce Worldwide But HR needs processes and tools to support managers who face such business dynamics. Oracle Talent Management Cloud is helping Skanska implement world-class recruiting strategies and generate the insights needed to drive quality hiring practices, internal mobility, and a proactive approach to building talent pipelines. With their new cloud system in place, Skanska HR leaders can manage everything from recruiting, compensation, and goal and performance management to employee learning and talent review—all as part of a single, cohesive software-as-a-service (SaaS) environment. Skanska has successfully implemented two modules from Oracle Talent Management Cloud—the recruiting and performance management modules—and is in the process of implementing the learn module. Internally, they call the systems Skanska Recruit, Skanska Talent, and Skanska Learn. The timing is apropos. With high rates of unemployment in recent years, there have been many job candidates on the market. However, talent scarcity continues to frustrate recruiters. Oracle Taleo Recruiting Cloud Service, one of the applications in the Oracle Talent Management cloud portfolio, enables Skanska managers to create more-intelligent recruiting strategies, pulling high-performer profile statistics to create new candidate profiles and using multitiered screening and assessments to ensure that only the best-suited candidate applications make it to the recruiter’s desk. Tools such as applicant tracking, interview management, and requisition management help recruiters and hiring managers streamline the hiring process. Oracle’s cloud-based software system automates and streamlines many other HR processes for Skanska’s multinational organization and delivers insight into the success of recruiting and talent-management efforts. “The Oracle system is definitely helping us to construct global HR processes,” adds Bjork. “It is really important that we have a business model that is decentralized, so we can effectively serve our local markets, and interact with our global ERP [enterprise resource planning] systems as well. We would not be able to do this without a really good, well-integrated HCM system that could support these efforts.” A key piece of this effort is something Skanska has developed internally called the Skanska Leadership Profile. Core competencies, on which all employees are measured, are used in performance reviews to determine weak areas but also to discover talent, such as those who will be promoted or need succession plans. This global profiling system brings consistency to the way HR professionals evaluate and review talent across the company, with a consistent set of ratings and a consistent definition of competencies. All salaried employees in Skanska are tied to a talent management process that gives opportunity for midyear and year-end reviews. Using the performance management module, managers can align individual goals with corporate goals; provide clear visibility into how each employee contributes to the success of the organization; and drive a strategic, end-to-end talent management strategy with a single, integrated system for all talent-related activities. This is critical to a company that is highly focused on ensuring that every employee has a development plan linked to his or her succession potential. “Our approach all along has been to deploy software applications that are seamless to end users,” says Crane. “The beauty of a cloud-based system is that much of the functionality takes place behind the scenes so we can focus on making sure users can access the data when they need it. This model greatly improves their efficiency.” The employee profile not only sets a competency baseline for new employees but is also integrated with Skanska’s other back-office Oracle systems to ensure consistency in the way information is used to support other business functions. “Since we have about a dozen different HR systems that are providing us with information, we built a master database that collects all the information,” explains Lindholm. “That data is sent not only to Oracle Talent Management Cloud, but also to other systems that are dependent on this information.” Collaboration to Scale Skanska is poised to launch a new Oracle module to link employee learning plans to the review process and recruitment assessments. According to Crane, connecting these processes allows Skanska managers to see employees’ progress and produce an updated learning program. For example, as employees take classes, supervisors can consult the Oracle Talent Management Cloud portal to monitor progress and align it to each individual’s training and development plan. “That’s a pretty compelling solution for an organization that wants to manage its talent on a real-time basis and see how the training is working,” Crane says. Rolling out Oracle Talent Management Cloud was a joint effort among HR, IT, and a global group that oversaw the worldwide implementation. Skanska deployed the solution quickly across all markets at once. In the United States, for example, more than 35 offices quickly got up to speed on the new system via webinars for employees and face-to-face training for the HR group. “With any migration, there are moments when you hold your breath, but in this case, we had very few problems getting the system up and running,” says Crane. Lindholm adds, “There has been very little resistance to the system as users recognize its potential. Customizations are easy, and a lasting partnership has developed between Skanska and Oracle when help is needed. They listen to us.” Bjork elaborates on the implementation process from an IT perspective. “Deploying a SaaS system removes a lot of the complexity,” he says. “You can downsize the IT part and focus on the business part, which increases the probability of a successful implementation. If you want to scale the system, you make a quick phone call. That’s all it took recently when we added 4,000 users. We didn’t have to think about resizing the servers or hiring more IT people. Oracle does that for us, and they have provided very good support.” As a result, Skanska has been able to implement a single, cost-effective talent management solution across the organization to support its strategy to recruit and develop a world-class staff. Stakeholders are confident that they are providing the most efficient recruitment system possible for competent personnel at all levels within the company—from skilled workers at construction sites to top management at headquarters. And Skanska can retain skilled employees and ensure that they receive the development opportunities they need to grow and advance.

  • SOA Starting Point: Methods for Service Identification and Definition

    As more and more companies start to incorporate a Service Oriented Architectural design approach into their existing enterprise systems, it creates the need for a standardized integration technology. One common technology used by companies is an Enterprise Service Bus (ESB). An ESB, as defined by Progress Software, connects and mediates all communications and interactions between services. In essence an ESB is a form of middleware that allows services to communicate with one another regardless of framework, environment, or location. With the emergence of ESB, a new emphasis is now being placed on approaches that can be used to determine what Web services should be built. In addition, what order should these services be built? In May 2011, SOA Magazine published an article that identified 10 common methods for identifying and defining services. SOA’s Ten Common Methods for Service Identification and Definition: Business Process Decomposition Business Functions Business Entity Objects Ownership and Responsibility Goal-Driven Component-Based Existing Supply (Bottom-Up) Front-Office Application Usage Analysis Infrastructure Non-Functional Requirements  Each of these methods provides various pros and cons in regards to their use within the design process. I personally feel that during a design process, multiple methodologies should be used in order to accurately define a design for a system or enterprise system. Personally, I like to create a custom cocktail derived from combining these methodologies in order to ensure that my design fits with the project’s and business’s needs while still following development standards and guidelines.   • Software Design Idea for multi tier architecture

    I am currently investigating multi tier architecture design for a web based application in MVC3. I already have an architecture but not sure if its the best I can do in terms of extendability and performance. The current architecure has following components DataTier (Contains EF POCO objects) DomainModel (Contains Domain related objects) Global (Among other common things it contains Repository objects for CRUD to DB) Business Layer (Business Logic and Interaction between Data and Client and CRUD using repository) Web(Client) (which talks to DomainModel and Business but also have its own ViewModels for Create and Edit Views for e.g.) Note: I am using ValueInjector for convering one type of entity to another. (which is proving an overhead in this desing. I really dont like over doing this.) My question is am I having too many tiers in the above architecure? Do I really need domain model? (I think I do when I exposes my Business Logic via WCF to external clients). What is happening is that for a simple database insert it (1) create ViewModel (2) Convert ViewModel to DomainModel for Business to understand (3) Business Convert it to DataModel for Repository and then data comes back in the same order. Few things to consider, I am not looking for a perfect architecure solution as it does not exits. I am looking for something that is scalable. It should resuable (for e.g. using design patterns ,interfaces, inheritance etc.) Each Layers should be easily testable. Any suggestions or comments is much appriciated. Thanks,

    I have a business layer that has DTOs that are used in the presentation layer. This application uses entity framework. Here is an example of a class called RoleDTO public class RoleDTO { public Guid RoleId { get; set; } public string RoleName { get; set; } public string RoleDescription { get; set; } public int? OrganizationId { get; set; } } In the BLL I want to have a method that returns a list of DTO.. I would like to know which is the better approach: returning IQueryable or list of DTOs. Although i feel that returning Iqueryable is not a good idea because the connection needs to be open.     We usually put unnecessary checks in our business logic to avoid failures. Eg. 1. public ObjectABC funcABC(){ ObjectABC obj = new ObjectABC; .......... .......... //its never set to null here. .......... return obj; } ObjectABC o = funABC(); if(o!=null){ //do something } Why do we need this null check if we are sure that it will never be null? Is it a good practice or not? 2. int pplReached = funA(..,..,..); int totalPpl = funB(..,..,..); funA() just puts a few more restriction over result of funB(). Double percentage = (totalPpl==0||totalPpl<pplReached) ? 0.0 : pplReached/totalPpl; Do we again need this check? The questions is: Aren't we swallowing some fundamental issue by putting such checks? Issues which should be shown ideally, are avoided by putting these checks. What is the recommended way?

  • What makes good web form styling for business applications?

    Styling forms (form elements) is something that even Eric Meyer prefers to avoid. However, most business forms, and that is where styling is at issue; 'contact us' forms are easy to style, put window estate at a premium, with more 'document level' (e.g. invoice) fields, plus 'detail level' (e.g. invoice line) fields. Factors I often find at play are: At my minimum, at least two horizontally adjacent fieldsets are required. In applications vs. public web pages, fixed positioning vs fluid layout is often better. Quantity of content is important, vs. exaggerated readability. Users know the system, and cues etc. take a back seat. In light of factors like these, is there any available guidence for styling web form based applications? Are there any CSS or JavaScript frameworks that would make my quest to style these applications better than Visual Studios still pathetic 'Auto-format' (what drugs were those people on? I will never take them.)

  • For business people to manage, keep binary images in MySQL or just the urls?

    Hello everyone: I am working on a task to enable image uploading and auto-scaling(from full sized to thumbnail) by jQuery & PHP. I can naturally come up with two approaches : First, store both images as binary objects directly into MySQL; Second, store only urls to the images and keep the images somewhere on server. The images are for everyone to view, so there are no security restrictions, as far as I know. Personally I don't have any preference, however, at the end of the day, it is the business people that are going to manage the images as part of the system(CRUD). So I am wondering which seems to be a bit better for them? Of course I am building a easy-to-use, visualize web interface for the staff to control the process, but I am not sure if that is enough. Lessons told me that if I don't think for the future and seek the most flexible approach, the I will probably screw myself sooner or later. PS.     Hi, I am using the Silvelight Business Application template. I wrote a function which uses Membership.getUserList function to return the user list. I tried exposing it as Service using WCF.     I read positive inputs on the following posts concerning client state management: Stateful EJBs in web application?, here, and here. I want to know how implement such client state management for desktop applications (Swing, AWT, SWT, and other). let's assume there are n desktop clients supposed to use some (remote) services provided on an Application Server. How to maintain a separate and permanent data state for each client , distinct from the other without have to use using stateful session Beans (SFSB) ? is that even possible on this application type ? With Webapp(Servlets / JsSF and JSP) some can avoid using SFSB by HttpSession object and/or coupling it with stateless session beans (SLSB). HttpSession object would keep information for each (Web)client separate and the SLSB would play the business logic music. But HttpSession objects aren't present on desktop application and I go stuck with only SFSB and SLSB. Knowing the problems(Concurrency, Error Handling, usw ) of SFSB, I would have not wanted to use it. What would be the other options? is there only SFSB available? Thanks in advances

  • Why is my spawned process still causing IntelliJ to wait?

    I'm trying to start a server as part of an Ant artifact. Here are the relevant lines: <exec dir="." executable="cmd.exe" spawn="true"> <arg line="/c c:\Java\james-2.3.2\bin\debug.bat" /> </exec> If I start it with ant from the command line, a process is spawned and I get a command prompt and everything seems fine. However, if I start it from IntelliJ 6, my IDE, the build stays alive until I kill the server. Things I tried already: I googled and found a Ubuntu bug with apparmor (https://bugs.launchpad.net/ubuntu/+source/mysql-5.5/+bug/970366), I changed apparmor from enforce mode to complain mode: sudo apt-get install apparmor-utils sudo aa-complain /usr/sbin/mysqld sudo /etc/init.d/apparmor reload but it didn't help. I still can't start mysql. I also thought the issue may be because the InnoDB logfiles were a different size than mysql was expecting. I removed the innodb log files before restarting using: sudo mv /var/lib/mysql/ib_logfile* /tmp. No luck though. Workaround: I re-installed 12.04, made sure not to touch /etc/mysql/my.cnf in any way. Mysql is working so I can get on with what I need to do. But I will need to edit it at some point - Hopefully I'll have figured out a solution, or this question will have been answered by that point...

  • Hosting a website on Heroku.... I know how to, but im running into problems!

    I'm starting to learn more on the back-end scale of programing. Recently I started up Heroku for the second or third time. This time I actually installed the Git update to my Mac and installed Heroku in the terminal. I wanted to upload a static html site with the sinatra gem. Everything worked out fine inside the terminal, though I added sinatra after I got everything working and the file with the site hooked up to Heroku. In my logs I did see that I was missing the sinatra gem, so I installed it. My site contains both the proper app.rb and config.ru files. I have nothing showing up online. Just a blank screen! Contacting Heroku on this problem has been very difficult.   • Hosting a website on Heroku.... I know how to, but im running into problems!

    I'm starting to learn more on the back-end scale of programing. Recently I started up Heroku for the second or third time. This time I actually installed the Git update to my Mac and installed Heroku in the terminal. I wanted to upload a static html site with the Sinatra gem. Everything worked out fine inside the terminal, though I added Sinatra after I got everything working and the file with the site hooked up to Heroku. In my logs I did see that I was missing the Sinatra gem, so I installed it. My site contains both the proper app.rb and config.ru files. I have nothing showing up online. Just a blank screen! Contacting Heroku on this problem has been very difficult.     A Day in the Life of an Oracle OpenWorld Attendee Part II A couple of things I forgot to mention about yesterdays OpenWorld. First I attended a presentation on SOA Suite and Virtualization which explained how Oracle Virtual Assembly Builder (OVAB) can be used to accelerate the deployment of an Enterprise Deployment Guide (EDG) compliant SOA Suite infrastructure.  OVAB provides the ability to introspect a deployed software component such as WebLogic Server, SOA Suite or other components and extract the configuration and package it up for rapid deployment into an Oracle Virtual Machine.  OVAB allows multiple machines to be configured and connections made between the machines and outside resources such as databases.  That by itself is pretty cool and has been available for a while in OVAB.  What is new is that Oracle has done this for an EDG compliant installations and made it available as an OVAB assembly for customers to use, significantly accelerating the deployment of an EDG deployment.  A real help for customers standing up EDG environments, particularly in test, dev and QA environments. The other thing I forgot to mention was the most memorable demo I saw at OpenWorld.  This was done by my co-author Matt Wright who was showcasing the products of his company Rubicon Red.  They showed a really cool application called OneSpot which puts all the information about a single users business processes in one spot!  Apparently a customer suggested the name.  It allows business flows to be defined that map onto events.  As events occur the status of the business flow is updated to reflect the change.  The interface is strongly reminiscent of social media sites and provides a graphical view of business flows.  So how does this differ from BPEL and BPM process flows?  The OneSpot process flow is more like a BAM process flow, it is based on events arriving from multiple sources, and is focused on the clients view of the process, not the actual business process.  This is important because it allows an end user to get a view of where his current business flow is and what actions, if any, are required of him.  This by itself is great, but better still is that OneSpot has a real time updating view of events that have occurred (BAM style no need to refresh the browser).  This means that as new events occur the end user can see them and jump to the business flow or take other appropriate actions.  Under the covers OneSpot makes use of Oracle Human Workflow to provide a forms interface, but this is not the HWF GUI you know!  The HWF GUI screens are much prettier and have more of a social media feel about them due to their use of images and pulling in relevant related information.  If you are at OOW I strongly recommend you visit Matt or John at the Rubicon Red stand and ask, no demand a demo of OneSpot!
