  • Why Software Sucks...and What You Can Do About It – book review

        How do our users see the products we are writing for them and how happy they are with our work? Are they able to get their work done without fighting with cool features and crashes or are they just switching off resistance part of their brain to survive our software? Yeah, the overall picture of software usability landscape is not very nice. Okay, it is not even nice. But, fortunately, Why Software Sucks...and What You Can Do About It by David S. Platt explains everything. Why Software Sucks… is book for software users but I consider it as a-must reading also for developers and specially for their managers whose politics often kills all usability topics as soon as they may appear. For managers usability is soft topic that can be manipulated the way it is best in current state of project. Although developers are not UI designers and usability experts they are still very often forced to deal with these topics and this is how usability problems start (of course, also designers are able to produce designs that are stupid and too hard to use for users, but this blog here is about development). I found this book to be very interesting and funny reading. It is not humor book but it explains you all so you remember later very well what you just read. It took me about three evenings to go through this book and I am still enjoying what I found and how author explains our weird young working field to end users. I suggest this book to all developers – while you are demanding your management to hire or outsource usability expert you are at least causing less pain to end users. So, go and buy this book, just like I did. And… they thanks to mr. Platt :) There is one book more I suggest you to read if you are interested in usability - Don't Make Me Think: A Common Sense Approach to Web Usability, 2nd Edition by Steve Krug. Editorial review from Amazon Today’s software sucks. There’s no other good way to say it. It’s unsafe, allowing criminal programs to creep through the Internet wires into our very bedrooms. It’s unreliable, crashing when we need it most, wiping out hours or days of work with no way to get it back. And it’s hard to use, requiring large amounts of head-banging to figure out the simplest operations. It’s no secret that software sucks. You know that from personal experience, whether you use computers for work or personal tasks. In this book, programming insider David Platt explains why that’s the case and, more importantly, why it doesn’t have to be that way. And he explains it in plain, jargon-free English that’s a joy to read, using real-world examples with which you’re already familiar.   • Introducing AutoVue Document Print Service

    We recently announced the availability of our new AutoVue Document Print Service products. For more information, please read the article entitled Print Any Document Type with AutoVue Document Print Services that was posted on our blog. The AutoVue Document Print Service products help address a trivial, yet very common challenge: printing and batch printing documents. The AutoVue Document Print Service is a Web-Services based interface, which allows developers to complement their print server solutions by leveraging AutoVue's printing capabilities within broader enterprise applications like Asset Lifecycle Management, Product Lifecycle Management, Enterprise Content Management solutions, etc. This means that you can leverage the AutoVue Document Print Service products as part of your printing solution to automate the printing of virtually any document type required in any business process. Clients that consume AutoVue's Document Print Service can be written in any language (for example Java or .NET) as long as they understand Web Services Description Language (WSDL) and communicate using Simple Object Access Protocol (SOAP). The print solution consists of three main components, as described in the diagram below: a print server (not included in the AutoVue Document Print Service offering) that will interact with your application to identify the files that need to be printed, the printer to send each file, as well as the print options needed for each file (paper size, page orientation, etc), and collate the print job requests. The print server will also take care of calling the AutoVue Document Print Service to perform the actual printing. The AutoVue Document Print Services send files to a printer for printing. The AutoVue Document Print Service products leverage AutoVue's format- and platform agnostic technology to let you print/batch virtually any type of files, without requiring the authoring application installed on your machine. and Printers As shown above, you can trigger printing from your application either programmatically through automated business processes or manually through human interaction. If documents that need to be printed from your application are stored inside a content repository/Document Management System (DMS) such as Oracle Universal Content Management System (UCM), then the Print Server will need to identify the list of documents and pass the ID of each document to the AutoVue DPS to print. In this case, AutoVue DPS leverages the AutoVue VueLink integration (note: AutoVue VueLink integrations are pre-packaged AutoVue integrations with most common enterprise systems. In lieu of the AutoVue VueLink integration, you can also leverage the AutoVue Integration Software Development Kit (iSDK) to build your own connector. If the documents you need to print from your application are not stored in a content management system, the Print Server will need to ensure that files are made available to the AutoVue Document Print Service. The Print Server could for example fetch the files out of your application or an extension to the application could be developed to fetch the files and make them available to the AutoVue DPS. Of course, not everything is on this list, like the large amount of work we put in refactoring the runtime framework. The refactoring was necessary because our framework has two paradigms which are added to the framework at a different time, and from a design perspective in the wrong order (the paradigm we added first, SelfServicing, should have been built on top of Adapter, the other paradigm, which was added more than a year after the first released version). The refactoring made sure the framework re-uses more code across the two paradigms (they already shared a lot of code) and is better prepared for the future. It's now possible to mark a field / navigator as non-public which is reflected in the runtime framework as an internal/friend property instead of a public property. This way you can hide properties from the public interface of a generated class and still access it through code added to the generated code base. FULL JOIN support. It's now possible to perform FULL JOIN joins using the native query api and QuerySpec. It's left to the developer to check whether the used target database supports FULL (OUTER) JOINs. Using a FULL JOIN with entity fetches is not recommended, and should only be used when both participants in the join aren't the target of the fetch. Dependency Injection Tracing. It's now possible to enable tracing on dependency injection. Enable tracing at level '4' on the traceswitch 'ORMGeneral'. This will emit trace information about which instance of which type got an instance of type T injected into property P. Entity Instances in projections in Linq. It's now possible to return an entity instance in a custom Linq projection. It's now also possible to pass this instance to a method inside the query projection. Entity Framework support The Entity Framework has been updated in the recent year with code-first support and a new simpler context api: DbContext (with DbSet). The amount of code to generate is smaller and the context simpler. LLBLGen Pro v3.5 comes with support for DbContext and DbSet and generates code which utilizes these new classes. NHibernate support NHibernate v3.2+ built-in proxy factory factory support. By default the built-in ProxyFactoryFactory is selected. FluentNHibernate Session Manager uses 1.2 syntax. Fluent NHibernate mappings generate a SessionManager which uses the v1.2 syntax for the ProxyFactoryFactory location Optionally emit schema / catalog name in mappings Two settings have been added which allow the user to control whether the catalog name and/or schema name as known in the project in the designer is emitted into the mappings.

On the server is a database which stores session state, Microsoft provide the code/database with their dot net, so I'm told. Anyway this database has sat happily on the production server for the past 4 years I guess, we've finally made the upgrade to SQL 2008 and the ASPState database has also been upgraded.   • LLBLGen Pro v3.1 released!

    Yesterday we released LLBLGen Pro v3.1! Version 3.1 comes with new features and enhancements, which I'll describe briefly below. v3.1 is a free upgrade for v3.x licensees. What's new / changed? Designer Extensible Import system. An extensible import system has been added to the designer to import project data from external sources. Importers are plug-ins which import project meta-data (like entity definitions, mappings and relational model data) from an external source into the loaded project. In v3.1, an importer plug-in for importing project elements from existing LLBLGen Pro v3.x project files has been included. You can use this importer to create source projects from which you import parts of models to build your actual project with. Model-only relationships. In v3.1, relationships of the type 1:1, m:1 and 1:n can be marked as model-only. A model-only relationship isn't required to have a backing foreign key constraint in the relational model data. They're ideal for projects which have to work with relational databases where changes can't always be made or some relationships can't be added to (e.g. the ones which are important for the entity model, but are not allowed to be added to the relational model for some reason). Custom field ordering. Although fields in an entity definition don't really have an ordering, it can be important for some situations to have the entity fields in a given order, e.g. when you use compound primary keys. Field ordering can be defined using a pop-up dialog which can be opened through various ways, e.g. inside the project explorer, model view and entity editor. It can also be set automatically during refreshes based on new settings. Command line relational model data refresher tool, CliRefresher.exe. The command line refresh tool shipped with v2.6 is now available for v3.1 as well Navigation enhancements in various designer elements. It's now easier to find elements like entities, typed views etc. in the project explorer from editors, to navigate to related entities in the project explorer by right clicking a relationship, navigate to the super-type in the project explorer when right-clicking an entity and navigate to the sub-type in the project explorer when right-clicking a sub-type node in the project explorer. Minor visual enhancements / tweaks LLBLGen Pro Runtime Framework Entity creation is now up to 30% faster and takes 5% less memory. Creating an entity object has been optimized further by tweaks inside the framework to make instantiating an entity object up to 30% faster. It now also takes up to 5% less memory than in v3.0 Prefetch Path node merging is now up to 20-25% faster. Setting entity references required the creation of a new relationship object. As this relationship object is always used internally it could be cached (as it's used for syncing only). This increases performance by 20-25% in the merging functionality. Entity fetches are now up to 20% faster. A large number of tweaks have been applied to make entity fetches up to 20% faster than in v3.0. Full WCF RIA support. It's now possible to use your LLBLGen Pro runtime framework powered domain layer in a WCF RIA application using the VS.NET tools for WCF RIA services. WCF RIA services is a Microsoft technology for .NET 4 and typically used within silverlight applications. SQL Server DQE compatibility level is now per instance. (Usable in Adapter). It's now possible to set the compatibility level of the SQL Server Dynamic Query Engine (DQE) per instance of the DQE instead of the global setting it was before. The global setting is still available and is used as the default value for the compatibility level per-instance. You can use this to switch between CE Desktop and normal SQL Server compatibility per DataAccessAdapter instance. Support for COUNT_BIG aggregate function (SQL Server specific). The aggregate function COUNT_BIG has been added to the list of available aggregate functions to be used in the framework. Minor changes / tweaks I'm especially pleased with the import system, as that makes working with entity models a lot easier. The import system lets you import from another LLBLGen Pro v3 project any entity definition, mapping and / or meta-data like table definitions. This way you can build repository projects where you store model fragments, e.g. the building blocks for a customer-order system, a user credential model etc., any model you can think of. In most projects, you'll recognize that some parts of your new model look familiar. In these cases it would have been easier if you would have been able to import these parts from projects you had pre-created. With LLBLGen Pro v3.1 you can. For example, say you have an Oracle schema called CRM which contains the bread 'n' butter customer-order-product kind of model. You create an entity model from that schema and save it in a project file. Now you start working on another project for another customer and you have to use SQL Server. You also start using model-first development, so develop the entity model from scratch as there's no existing database. As this customer also requires some CRM like entity model, you import the entities from your saved Oracle project into this new SQL Server targeting project. Because you don't work with Oracle this time, you don't import the relational meta-data, just the entities, their relationships and possibly their inheritance hierarchies, if any. As they're now entities in your project you can change them a bit to match the new customer's requirements. This can save you a lot of time, because you can re-use pre-fab model fragments for new projects. In the example above there are no tables yet (as you work model first) so using the forward mapping capabilities of LLBLGen Pro v3 creates the tables, PK constraints, Unique Constraints and FK constraints for you. This way you can build a nice repository of model fragments which you can re-use in new projects.

This is allows Google to create a base search application and allows results to be returned to the end-users quickly based on specific parameters and search settings. In addition, they also store the data that is returned in case other desire the same results based on other end-users supplying the same customized settings. This allows Google to appear to render search results in virtually real-time to the user while allowing for complete customization of the searching criteria. Greg Vogl, a professor at Uganda Martyrs University, defines mass customization as when a business gives its customers the opportunity to tailor its products or services to the customer's specifications.     To file share or to not file share, that is the question. The concept of the internet was developed in the 1960’s as a revolutionary idea to share information and data amongst a group of computers. The original concept was to allow universities and the United States Military share data for research and field operations. This network of computers was designed to provide redundant data storage and communications in case one or more locations were destroyed. Since the inception of the internet, people have attempted to use it for sharing data. As the Internet has evolved so did the users and the information they wanted to share. In today’s modern internet people can share information through various avenues, for example: websites, social networks, email, documents, executable files, data files and much more.  Unfortunately, as the internet and its users have grown, some industries have not paid attention. Currently, there are several industries that have really fallen behind in keeping up with current trends, and are severely paying the price for their lack of action. A current example of this is with the Recording Industry Association of America (RIAA) and file sharing. RIAA contends that customers who purchase music can only listen to the music and cannot share it with others. This can be seen when the RIAA sued Napster for distributing copyrighted music through a technology called file sharing. File sharing as defined by the Media Awareness Network is downloadable software that permits users to share music, video, image or book files directly with peers. Users of file sharing networks simply had to extract the music from a CD into a music compatible format. Typically most music files at that time where saved as MPEG file format. Once the users got music in this format it was very easy share their music with others. The big question now is who actually owns the music, does the music industry still retain the rights of the music regarding who has access to listen to it, or is it up to the owner of the music CD.  According to the First – Sale Doctrine, it is the right of the purchaser of the CD to decide who can access the information on the CD. In addition, the original owner looses all rights to the music once it has been sold.  The importance of defining who actually owns the music has a great impact on the future of the industry. If the industry is determined to be the actual owner of the music then anyone who has shared at least 1 fine with another is guilty of violating the copyright. However, if the owners of the CD are determined to be the owners of the music then the music industry will have to figure out some other way to protect their music so that it is more lucrative for them or they will go out of business.   • Integrating Flickr with ASP.Net application

    Flickr is the popular photo management and sharing application offered by yahoo. The services from flicker allow you to store and share photos and videos online. Flicker offers strong API support for almost all services they provide. Using this API, developers can integrate photos to their public website. Since 2005, developers have collaborated on top of Flickr's APIs to build fun, creative, and gorgeous experiences around photos that extend beyond Flickr. In this article I am going to demonstrate how easily you can bring the photos stored on flicker to your website. Let me explain the scenario this article is trying to address. I have a flicker account where I upload photos and share in many ways offered by Flickr. Now I have a public website, instead of re-upload the photos again to public website, I want to show this from Flickr. Also I need complete control over what photo to display. So I went and referred the Flickr documentation and there is API support ready to address my scenario (and more… ). FlickerAPI for ASP.Net To Integrate Flicker with ASP.Net applications, there is a library available in CodePlex. You can find it here http://flickrnet.codeplex.com/ Visit the URL and download the latest version. The download includes a Zip file, when you unzip you will get a number of dlls. Since I am going to use ASP.Net application, I need FlickrNet.dll. See the screenshot of all the dlls, and there is a help file available in the download (.chm) for your reference. Once you have the dll, you need to use Flickr API from your website. I assume you have a flicker account and you are familiar with Flicker services. Arrange your photos using Sets in Flickr In flicker, you can define sets and add your uploaded photos to sets. You can compare set to photo album. A set is a logical collection of photos, which is an excellent option for you to categorize your photos. Typically you will have a number of sets each set having few photos. You can write application that brings photos from sets to your website. For the purpose of this article I already created a set Flickr and added some photos to it. Once you logged in to Flickr, you can see the Sets under the Menu. In the Sets page, you will see all the sets you have created. As you notice, you can see certain sample images I have uploaded just to test the functionality. Though I wish I couldn’t create good photos so please bear with me. I have created 2 photo sets named Blue Album and Red Album. Click on the image for the set, will take you to the corresponding set page. In the set “Red Album” there are 4 photos and the set has a unique ID (highlighted in the URL). You can simply retrieve the photos with the set id from your application. In this article I am going to retrieve the images from Red album in my ASP.Net page. For that First I need to setup FlickrAPI for my usage. Configure Flickr API Key As I mentioned, we are going to use Flickr API to retrieve the photos stored in Flickr. In order to get access to Flickr API, you need an API key. To create an API key, navigate to the URL http://www.flickr.com/services/apps/create/ Click on Request an API key link, now you need to tell Flickr whether your application in commercial or non-commercial. I have selected a non-commercial key. Now you need to enter certain information about your application. Once you enter the details, Click on the submit button. Now Flickr will create the API key for your application. Generating non-commercial API key is very easy, in couple of steps the key will be generated and you can use the key in your application immediately. ASP.Net application for retrieving photos Now we need write an ASP.Net application that display pictures from Flickr. Create an empty web application (I named this as FlickerIntegration) and add a reference to FlickerNet.dll. Add a web form page to the application where you will retrieve and display photos(I have named this as Gallery.aspx). After doing all these, the solution explorer will look similar to following. I have used the below code in the Gallery.aspx page. The output for the above code is as follows. I am going to explain the code line by line here. First it is adding a reference to the FlickrNet namespace. using FlickrNet; Then create a Flickr object by using your API key. Flickr f = new Flickr("<yourAPIKey>"); Now when you retrieve photos, you can decide what all fields you need to retrieve from Flickr. Every photo in Flickr contains lots of information. Retrieving all will affect the performance. For the demonstration purpose, I have retrieved all the available fields as follows. PhotoSearchExtras.All But if you want to specify the fields you can use logical OR operator(|). For e.g. the following statement will retrieve owner name and date taken. PhotoSearchExtras extraInfo = PhotoSearchExtras.OwnerName | PhotoSearchExtras.DateTaken; Then retrieve all the photos from a photo set using PhotoSetsGetPhotos method. I have passed the PhotoSearchExtras object created earlier. PhotosetPhotoCollection photos = f.PhotosetsGetPhotos("72157629872940852", extraInfo); The PhotoSetsGetPhotos method will return a collection of Photo objects. You can just navigate through the collection using a foreach statement. foreach (Photo p in photos) {     //access each photo properties } Photo class have lot of properties that map with the properties from Flickr. The chm documentation comes along with the CodePlex download is a great asset for you to understand the fields. In the above code I just used the following p.LargeUrl – retrieves the large image url for the photo. p.ThumbnailUrl – retrieves the thumbnail url for the photo p.Title – retrieves the Title of the photo p.DateUploaded – retrieves the date of upload Visual Studio intellisense will give you all properties, so it is easy, you can just try with Visual Studio intellisense to find the right properties you are looking for. Most of hem are self-explanatory. So you can try retrieving the required properties. In the above code, I just pushed the photos to the page. In real time you can use the retrieved photos along with JQuery libraries to create animated photo galleries, slideshows etc. Configuration and Troubleshooting If you get access denied error while executing the code, you need to disable the caching in Flickr API. FlickrNet cache the photos to your local disk when retrieved. You can specify a cache folder where the application need write permission. You can specify the Cache folder in the code as follows. Flickr.CacheLocation = Server.MapPath("./FlickerCache/"); If the application doesn’t have have write permission to the cache folder, the application will throw access denied error. If you cannot give write permission to the cache folder, then you must disable the caching. You can do this from code as follows. Flickr.CacheDisabled = true; Disabling cache will have an impact on the performance. Take care!   • Extracting the Date from a DateTime in Entity Framework 4 and LINQ

    In my current ASP.NET 4 project, I’m displaying dates in a GridDateTimeColumn of Telerik’s ASP.NET Radgrid control. I don’t care about the time stuff, so my DataFormatString shows only the date bits: <telerik:GridDateTimeColumn FilterControlWidth="100px"   DataField="DateCreated" HeaderText="Created"    SortExpression="DateCreated" ReadOnly="True"    UniqueName="DateCreated" PickerType="DatePicker"    DataFormatString="{0:dd MMM yy}"> My problem was that I couldn’t get the built-in column filtering (it uses Telerik’s DatePicker control) to behave.  The DatePicker assumes that the time is 00:00:00 but the data would have times like 09:22:21. So, when you select a date and apply the EqualTo filter, you get no results. You would get results if all the time portions were 00:00:00. In essence, I wanted my Entity Framework query to give the DatePicker what it wanted… a Date without the Time portion. Fortunately, EF4 provides the TruncateTime  function. After you include Imports System.Data.Objects.EntityFunctions You’ll find that your EF queries will accept the TruncateTime function. You can test, modify and retest HTML, CSS, and JavaScript code. It is a great way to communicate technical issues and share code samples. There are four screen areas: Three inputs* and one output: The three inputs are: HTML CSS JavaScript The output is: The rendered result Here's a cropped screen shot: What am I thinking? Here's the actual page: Demo *There are other inputs. You can select the level of HTML you want to run against (HTM5, HTML4.01 Strict, etc). You can add various versions of JavaScript libraries (jQuery, MooTools, YUI, etc.). Many other options are available. If I wanted to share this code with someone manually, they would have to copy and paste three separate code chunks into their development environment. And maybe load some external libraries. We do not know where to substitute what to bring same output. So we finally drop the plan of baking. Again after a month, we get the interest in baking. Again one or two lack of ingredient and that’s it. We keep on doing this for months. When using the substitutions that include liquid, reduce other liquid in recipe accordingly Baking Soda(1 tsp) 3 tsp Baking Powder ( and reduce the acidic ingredients in the recipe. Ex Instead of buttermilk add milk) 1 tsp potassium bicarbonate Ideal substitution – 2 tsp Baking powder and omit salt in recipe Cream of tartar (1 tsp) 1 teaspoon white vinegar 1 tsp lemon juice Notes from What’s Cooking America – If cream of tartar is used along with baking soda in a cake or cookie recipe, omit both and use baking powder instead. If it calls for baking soda and cream of tarter, just use baking powder.Normally, when cream of tartar is used in a cookie, it is used together with baking soda. The two of them combined work like double-acting baking powder. When substituting for cream of tartar, you must also substitute for the baking soda. Cooked sauces: 1 cup yogurt plus 1 tablespoon flour plus 2 teaspoons water. Cooked sauces: 1 cup evaporated milk plus 1 tablespoon vinegar or lemon juice. Let stand 5 minutes to thicken. Dips: 1 cup yogurt (drain through a cheesecloth-lined sieve for 30 minutes in the refrigerator for a thicker texture). Dips: 1 cup cottage cheese plus 1/4 cup yogurt or buttermilk, briefly whirled in a blender. Dips: 6 ounces cream cheese plus 3 tablespoons milk,briefly whirled in a blender. Lower fat: 1 cup low-fat cottage cheese plus 1 tablespoon lemon juice plus 2 tablespoons skim milk, whipped until smooth in a blender. Add it along with some vegetable oil and reduce any other sweeteners needed in the recipe since fruit purees are already sweet. 1 cup polyunsaturated margarine (HV) 3/4 cup polyunsaturated oil like safflower oil (HV) 1 cup mild olive oil (not extra virgin)(HV) Note: Butter creates the flakiness and the richness which an oil/purees cant provide. If you don’t want to compromise that much to taste, replace half the butter with the substitutions. Shortening(1 cup) 1 cup polyunsaturated margarine like Earth Balance or Smart Balance(HV) 1 cup + 2tbsp Butter ( better tasting than shortening but more expensive and has cholesterol and a higher level of saturated fat; makes cookies less crunchy, bread crusts more crispy) 1 cup + 2 tbsp Margarine (better tasting than shortening but more expensive; makes cookies less crunchy, bread crusts tougher) 1 Cup – 2tbsp Lard (Has cholesterol and a higher level of saturated fat) Oil equal amount of apple sauce stiffly beaten egg whites into batter equal parts mashed banana equal parts yogurt prune puree grated raw zucchini or seeds removed if cooked. Works well in quick breads/muffins/coffee cakes and does not alter taste pumpkin puree (if the recipe can handle the taste change) Low fat cottage cheese (use only half of the required fat in the recipe). Alternatively in another pan, place brown sugar and water and bring to a boil without stirring. Now mix both the sugars and simmer in low heat until they come together as one thick syrup. Remove from heat, add butter and the extract. Use this in place of maple syrup. Store it in a fridge in an air tight container.   • LLBLGen Pro feature highlights: model views

    (This post is part of a series of posts about features of the LLBLGen Pro system) To be able to work with large(r) models, it's key you can view subsets of these models so you can have a better, more focused look at them. For example because you want to display how a subset of entities relate to one another in a different way than the list of entities. LLBLGen Pro offers this in the form of Model Views. Model Views are views on parts of the entity model of a project, and the subsets are displayed in a graphical way. Additionally, one can add documentation to a Model View. As Model Views are displaying parts of the model in a graphical way, they're easier to explain to people who aren't familiar with entity models, e.g. the stakeholders you're interviewing for your project. The documentation can then be used to communicate specifics of the elements on the model view to the developers who have to write the actual code. Below I've included an example. It's a model view on a subset of the entities of AdventureWorks. It displays several entities, their relationships (both relational and inheritance relationships) and also some specifics gathered from the interview with the stakeholder. As the information is inside the actual project the developer will work with, the information doesn't have to be converted back/from e.g .word documents or other intermediate formats, it's the same project. This makes sure there are less errors / misunderstandings. (of course you can hide the docked documentation pane or dock it to another corner). The Model View can contain entities which are placed in different groups. This makes it ideal to group entities together for close examination even though they're stored in different groups. The Model View is a first-class citizen of the code-generator. This means you can write templates which consume Model Views and generate code accordingly. E.g. you can write a template which generates a service per Model View and exposes the entities in the Model View as a single entity graph, fetched through a method. (This template isn't included in the LLBLGen Pro package, but it's easy to write it up yourself with the built-in template editor). Viewing an entity model in different ways is key to fully understand the entity model and Model Views help with that.

  • Is Social Media The Vital Skill You Aren’t Tracking?

While on the one hand, we read about social media embarrassments happening to organizations, on the other we see that social media activities by workers and candidates can enhance a company’s brand and provide insight into what individuals are, or can become, influencers in the social media sphere. HR can play a key role in helping organizations make the most value out of the activities and presence of workers and candidates, while at the same time also helping to manage the risks that come with the permanence and viral nature of social media. What is Missing from Understanding Our Workforce? “If only HP knew what HP knows, we would be three-times more productive.”  Lew Platt, Former Chairman, President, CEO, Hewlett-Packard  What Lew Platt recognized was that organizations only have a partial understanding of what their workforce is capable of. This lack of understanding impacts the company in several negative ways: 1. A particular skill that the company needs to access in one part of the organization might exist somewhere else, but there is no record that the skill exists, so the need is unfulfilled. 2. As market conditions change rapidly, the company needs to know strategic options, but some options are missed entirely because the company doesn’t know that sufficient capability already exists to enable those options. 3. Employees may miss out on opportunities to demonstrate how their hidden skills could create new value to the company. Why don’t companies have that more complete picture of their workforce capabilities – that is, not know what they know? One very good explanation is that companies put most of their efforts into rating their workforce according to the jobs and roles they are filling today. This is the essence of two important talent management processes: recruiting and performance appraisals.  In recruiting, a set of requirements is put together for a job, either explicitly or indirectly through a job description. During the recruiting process, much of the attention is paid towards whether the candidate has the qualifications, the skills, the experience and the cultural fit to be successful in the role. This makes a lot of sense.  In the performance appraisal process, an employee is measured on how well they performed the functions of their role and in an effort to help the employee do even better next time, they are also measured on proficiency in the competencies that are deemed to be key in doing that job. Again, the logic is impeccable.  But in both these cases, two adages come to mind: 1. What gets measured is what gets managed. 2. You only see what you are looking for. In other words, the fact that the current roles the workforce are performing are the basis for measuring which capabilities the workforce has, makes them the only capabilities to be measured. What was initially meant to be a positive, i.e. identify what is needed to perform well and measure it, in order that it can be managed, comes with the unintended negative consequence of overshadowing the other capabilities the workforce has. This also comes with an employee engagement price, for the measurements and management of workforce capabilities is to typically focus on where the workforce comes up short. Again, it makes sense to do this, since improving a capability that appears to result in improved performance benefits, both the individual through improved performance ratings and the company through improved productivity. But this is based on the assumption that the capabilities identified and their required proficiencies are the only attributes of the individual that matter. Anything else the individual brings that results in high performance, while resulting in a desired performance outcome, often goes unrecognized or underappreciated at best. As social media begins to occupy a more important part in current and future roles in organizations, businesses must incorporate social media savvy and innovation into job descriptions and expectations. These new measures could provide insight into how well someone can use social media tools to influence communities and decision makers; keep abreast of trends in fast-moving industries; present a positive brand image for the organization around thought leadership, customer focus, social responsibility; and coordinate and collaborate with partners. These measures should demonstrate the “social capital” the individual has invested in and developed over time. Without this dimension, “short cut” methods may generate a narrow set of positive metrics that do not have real, long-lasting benefits to the organization. How Workforce Reputation Management Helps HR Harness Social Media With hundreds of petabytes of social media data flowing across Facebook, LinkedIn and Twitter, businesses are tapping technology solutions to effectively leverage social for HR. Workforce reputation management technology helps organizations discover, mobilize and retain talent by providing insight into the social reputation and influence of the workforce while also helping organizations monitor employee social media policy compliance and mitigate social media risk.  There are three major ways that workforce reputation management technology can play a strategic role to support HR: 1. Improve Awareness and Decisions on Talent Many organizations measure the skills and competencies that they know they need today, but are unaware of what other skills and competencies their workforce has that could be essential tomorrow. How about whether your workforce has the reputation and influence to make their skills and competencies more effective? Many organizations don’t have insight into the social media “reach” their workforce has, which is becoming more critical to business performance. These features help organizations, managers, and employees improve many talent processes and decision making, including the following: Hiring and Assignments. People and teams with higher reputations are considered more valuable and effective workers. Someone with high reputation who refers a candidate also can have high credibility as a source for hires.   Training and Development. Reputation trend analysis can impact program decisions regarding training offerings by showing how reputation and influence across the workforce changes in concert with training. Worker reputation impacts development plans and goal choices by helping the individual see which development efforts result in improved reputation and influence.   Finding Hidden Talent. Managers can discover hidden talent and skills amongst employees based on a combination of social profile information and social media reputation. Employees can improve their personal brand and accelerate their career development.  2. Talent Search and Discovery The right technology helps organizations find information on people that might otherwise be hidden. By leveraging access to candidate and worker social profiles as well as their social relationships, workforce reputation management provides companies with a more complete picture of what their knowledge, skills, and attributes are and what they can in turn access. This more complete information helps to find the right talent both outside the organization as well as the right, perhaps previously hidden talent, within the organization to fill roles and staff projects, particularly those roles and projects that are required in reaction to fast-changing opportunities and circumstances. 3. Reputation Brings Credibility Workforce reputation management technology provides a clearer picture of how candidates and workers are viewed by their peers and communities across a wide range of social reputation and influence metrics. This information is less subject to individual bias and can impact critical decision-making. Knowing the individual’s reputation and influence enables the organization to predict how well their capabilities and behaviors will have a positive effect on desired business outcomes. Many roles that have the highest impact on overall business performance are dependent on the individual’s influence and reputation. In addition, reputation and influence measures offer a very tangible source of feedback for workers, providing them with insight that helps them develop themselves and their careers and see the effectiveness of those efforts by tracking changes over time in their reputation and influence. The following are some examples of the different reputation and influence measures of the workforce that Workforce Reputation Management could gather and analyze: Generosity – How often the user reposts other’s posts. Influence – How often the user’s material is reposted by others.  Engagement – The ratio of recent posts with references (e.g. links to other posts) to the total number of posts.  Activity – How frequently the user posts. (e.g. number per day)  Impact – The size of the users’ social networks, which indicates their ability to reach unique followers, friends, or users.   Clout – The number of references and citations of the user’s material in others’ posts.  The Vital Ingredient of Workforce Reputation Management: Employee Participation “Nothing about me, without me.” Valerie Billingham, “Through the Patient’s Eyes”, Salzburg Seminar Session 356, 1998 Since data resides primarily in social media, a question arises: what manner is used to collect that data? While much of social media activity is publicly accessible (as many who wished otherwise have learned to their chagrin), the social norms of social media have developed to put some restrictions on what is acceptable behavior and by whom. Disregarding these norms risks a repercussion firestorm. One of the more recognized norms is that while individuals can follow and engage with other individual’s public social activity (e.g. Twitter updates) fairly freely, the more an organization does this unprompted and without getting permission from the individual beforehand, the more likely the organization risks a totally opposite outcome from the one desired. Instead, the organization must look for permission from the individual, which can be met with resistance. That resistance comes from not knowing how the information will be used, how it will be shared with others, and not receiving enough benefit in return for granting permission. As the quote above about patient concerns and rights succinctly states, no one likes not feeling in control of the information about themselves, or the uncertainty about where it will be used. This is well understood in consumer social media (i.e. permission-based marketing) and is applicable to workforce reputation management. However, asking permission leaves open the very real possibility that no one, or so few, will grant permission, resulting in a small set of data with little usefulness for the company. Connecting Individual Motivation to Organization Needs So what is it that makes an individual decide to grant an organization access to the data it wants? It is when the individual’s own motivations are in alignment with the organization’s objectives. In the case of workforce reputation management, when the individual is motivated by a desire for increased visibility and career growth opportunities to advertise their skills and level of influence and reputation, they are aligned with the organizations’ objectives; to fill resource needs or strategically build better awareness of what skills are present in the workforce, as well as levels of influence and reputation. Individuals can see the benefit of granting access permission to the company through multiple means. One is through simple social awareness; they begin to discover that peers who are getting more career opportunities are those who are signed up for workforce reputation management. Another is where companies take the message directly to the individual; we think you would benefit from signing up with our workforce reputation management solution. This insight can trigger much more directed, and effective, efforts by the individual to improve their ability to perform at a higher level and become more productive. The increased sense of autonomy the individual experiences, in linking the insight they gain to the actions and behavior changes they make, greatly enhances their engagement with their role as well as their career prospects within the company. Workforce reputation management takes the wide range of disparate data about the workforce being produced across various social media platforms and transforms it into accessible, relevant, and actionable information that helps the organization achieve its desired business objectives.
