  • To Make Diversity Work, Managers Must Stop Ignoring Difference

Lee noticed something during their leadership development coaching and consulting: Frustrated employees and overwhelmed managers. “We heard from voices saying, ‘I wish my manager understood me better’ or ‘I hope my manager would take the time to learn more about me and my background,’” remembers Hyun. “At the same token, the managers we were coaching had a hard time even knowing how to start these conversations.”  Hyun and Lee wrote Flex to address some of the fears managers have when it comes to leading diverse teams—such as being afraid of offending their employees by stumbling into sensitive territory—and also to provide a sure-footed strategy for becoming a more effective leader. Here, Hyun talks about what it takes to create innovate and productive teams in an increasingly diverse world, including the key characteristics successful managers share. Q: What does it mean to “flex”? Hyun: Flexing is the art of switching between leadership styles to work more effectively with people who are different from you. It’s not fundamentally changing who you are, but it’s understanding when you need to adapt your style in a situation so that you can accommodate people and make them feel more comfortable. It’s understanding the gap that might exist between you and others who are different, and then flexing across that gap to get the result that you're looking for. It’s up to all of us, not just managers, but also employees, to learn how to flex. When you hire new people to the organization, they're expected to adapt. The new people in the organization may need some guidance around how to best flex. They can certainly take the initiative, but if you can give them some direction around the important rules, and connect them with insiders who can help them figure out the most critical elements of the job, that will accelerate how quickly they can contribute to your organization. Q: Why is it important right now for managers to understand flexing? Hyun: The workplace is becoming increasingly younger, multicultural and female. The numbers bear it out. Millennials are entering the workforce and becoming a larger percentage of it, which is a global phenomenon. Thirty-six percent of the workforce is multicultural, and close to half is female. It makes sense to better understand the people who are increasingly a part of your workforce, and how to best lead them and manage them as well. Q: What do companies miss out on when managers don’t flex? Hyun: There are high costs for losing people or failing to engage them. The estimated costs of replacing an employee is about 150 percent of that person’s salary. There are studies showing that employee disengagement costs the U.S. something like $450 billion a year. But voice is the biggest thing you miss out on if you don’t flex. Whenever you want innovation or increased productivity from your people, you need to figure out how to unleash these things. The way you get there is to make sure that everybody’s voice is at the table. Q: What are some of the common misassumptions that managers make about the people on their teams? Hyun: One is what I call the Golden Rule mentality: We assume when we go to the workplace that people are going to think like us and operate like us. But sometimes when you work with people from a different culture or a different generation, they may have a different mindset about doing something, or a different approach to solving a problem, or a different way to manage some situation. When see something that’s different, we don't understand it, so we don't trust it. We have this hidden bias for people who are like us. That gets in the way of really looking at how we can tap our team members best potential by understanding how their difference may help them be effective in our workplace. We’re trained, especially in the workplace, to make assumptions quickly, so that you can make the best business decision. But with people, it’s better to remain curious. If you want to build stronger cross-cultural, cross-generational, cross-gender relationships, before you make a judgment, share what you observe with that team member, and connect with him or her in ways that are mutually adaptive, so that you can work together more effectively. Q: What are the common characteristics you see in leaders who are successful at flexing? Hyun: One is what I call “adaptive ability”—leaders who are able to understand that someone on their team is different from them, and willing to adapt his or her style to do that. Another one is “unconditional positive regard,” which is basically acceptance of others, even in their vulnerable moments. This attitude of grace is critical and essential to a healthy environment in developing people. If you think about when people enter the workforce, they're only 21 years old. It’s quite a formative time for them. They may not have a lot of management experience, or experience managing complex or even global projects. Creating the best possible condition for their development requires turning their mistakes into teachable moments, and giving them an opportunity to really learn. Finally, these leaders are not rigid or constrained in a single mode or style. They have this insatiable curiosity about other people. They don’t judge when they see behavior that doesn’t make sense, or is different from their own. For example, maybe someone on their team is a less aggressive than they are. The leader needs to remain curious and thinks, “Wow, I wonder how I can engage in a dialogue with this person to get their potential out in the open.”

    EDIT: Optimus card. For resolution please read this thread: "You do not appear to be using the nvidia x server"(screenshot included) And this: Ubuntu 11.10 problem with Nvidia Thanks! I know, I know yet another NVIDIA question. So I did all the research. I uninstalled and installed nvidia-settings and drivers and nvidia-current from PPE repositories which are the most updated ones. I executed nvidia-xconfig. I have two major problems. One: Additional Drivers setting is empty! It doesn't contain any driver although one is installed. I have executed apt-get update too. But still the list is empty. Two: If I execute nvidia-xconfig it will properly configure an xorg.conf file. I restart but the maximum resolution I got is 640x480. I tried the xrandr but I can't add any resolution to display LVDS1. Some weird error occurs. So I can't add a proprietary driver and I can't boot in with the xorg file created by Nvidia... What can I do? With some work ( unistall nvidia-current and install libgl1-mesa-glx I was able to activate some kind of usage of my card because the resolution got better... and I added bumbelbee to because I have multiple video cards... ) but still the list is empty. I don't know what to do at this point??!!! Also: this is the most important part. When I first installed my ubuntu yesterday 11.10 one I saw the driver!! The driver was there... And then I ofc updated every package from internet.. And after that it was gone. And I can't bring it back. So there must be something wrong with one of the updates. But which???? Thanks for any extra info you can provide! I'm really desperate to solve this issue.

  • Which graphics library should I be using?

    I have been developing and maintaining a WPF application, for which I've recently been tasked with adding a 3D representation of some of the data. I'm new to graphics programming in every kind of way so I'm curious whether I should stick with 3D graphics capabilities built into WPF or should I investigate other solutions, like OpenTK or SharpGL My objective is to represent the data so that it will eventually appear similar to: with nodes connected by lines. I need to rotate the image around each axis and each node will be a 3D model of the device it represents. So far, I've been able to experiment with the tutorial outlined here: Windows Presentation Foundation (WPF) 3D Tutorial and it was helpful as an introduction. But I can see that there are other ways to implement 3D graphics solutions and I wonder if they are more suitable for my needs, or should I stick with the in-built WPF solution? What are the pros and cons of each?

    this question is addressed widely on SO and outside it, but for some reason, instead of taking it as a good load of great advice, all this information is confusing me. ** Problem ** I already had, on one of my sites, "prettified" urls. I had taken out the query strings, rewritten the URLS, and the link was short enough for me, but had a problem: the ID of the item or post in the URL isn't good for users. One of the users asked is there's a way to get rid of numbers, and I thought it was better for users to just see a clue of the page content in the URL. ** Solution ** With this in mind, I am trying with a section of the site.Armed with 301 redirects, some parsing work, and a lot of patience, I have added the URL slugs to some blog entries, and the slug of the URL reports the title of the article (something close to http://example.com/my-news/terribly-boring-and-long-url-that-replaces-the-number-I-liked-so-much/ ** Problems after Solution ** The problem, as I see it, is that now the URL of those blog articles is very descriptive for sure, but it is also impossible to remember. So, this brings me to the same issue I had with my previous problem: if numbers say nothing and can't be remembered, what's the use of these slugs? I prefer to see http://example.com/my-news/1/ than http://example.com/my-news/terribly-boring-and-long-url-that-replaces-the-number-I-liked-so-much/ To avoid forcing my user to memorize my URLS, I have added a script that finds the closest match to the URL you type, and redirects there. This is something I like, because the page now acts as a sort of little search engine, and users can play with the URLS to find articles. ** Open questions ** I still have some open questions, and don't seem to be able to find an answer, because answers tend to contradict one another. 1) How many characters should an URL ideally be long? I've read the magic number 115 and am sticking to that, but am not sure. 2) Is this really good for SEO? One of those blog articles I have redirected, with ID number in the URL and all, ranked second on Google. I've just found this question, and the answer seems to be consistent with what I think URL slug and SEO - structure (but see this other question with the opposite opinion) 3) To make a question with a specific example, would this URL risk to be penalized? Is it acceptable? Is it too long? StackOverflow seems to have comparably long URLs, but I'm not sure it's a winning strategy in my case. I just wanted to facilitate my users without running into Google's algorithms.

Obviously entry-level programming requires that you know some programming but how much do you need to break in? Right now, this database has to be hand-crafted (no pun intended); I would like to know if it is possible to somehow query the Minecraft jars (or perhaps more realistically, grep through them) to extract this data automatically. How can this be done? The project is currently in Python, but it can still be ported to Java without much fuss at this stage. (For the curious.)

  • TechEd 2010 Day Three: The Database Designer (Isn't)

    Yesterday at TechEd 2010 here in New Orleans I worked the front-booth, answering general SQL Server questions for the masses. I was actually a little surprised to find most of the questions I got were from folks that wanted to know more about Stream Insight and Master Data Services. In past conferences I've been asked a lot of "free consulting" questions, about problems folks have had from older products. I don't mind that a bit - in fact, I'm always happy to help in any way I can. But this time people are really interested in the new features in the product, and I like that they are thinking ahead, not just having to solve problems in production. My presentation was on "Database Design in an Hour". We had the usual fun, and SideShow Bob made an appearance - I kid you not. The guy in the back of the room looked just like Sideshow Bob, so I quickly held a "bes thair" contest, and he won. Duing the presentation, I explain the tools you can use to design databases. I also explain that the "Database Designer" tool in SQL Server Management Studio (SSMS) isn't truly a desinger - it uses non-standard notation, doesn't have a meta-data dictionary, and worst of all, it works at the physical level. In other words, whatever you do in SSMS will automatically change the field/table/relationship structures in the database. We fixed this in SSMS 2008 and higher by adding an option to block that, but the tool is not a good design function nonetheless. To be fair, no one I know of at Microsoft recommends that it is - but I was shocked to hear so many developers in the room defending it as a good tool. I think the main issue for someone who doesn't have to work with Relational Systems a great deal is that it can be difficult to figure out Foreign Keys. The syntax makes them look "backwards", so it's just easier to grab a field and place it on the table you want to point to. There are options. You can download a couple of free tools (CA has a community edition of ER-WIN, Quest has one, and Embarcadero also has one) and if you design more than one or two databases a year, it may be worth buying a true design tool. For years I used Visio, but we changed it so that it doesn't forward-engineer (create the DDL) any more, so it isn't a true design tool either. So investigate those free and not-so-free tools. You'll find they help you in your job - but stay away from the Database Designer in SSMS. Or I'll send Sideshow Bob over there to straighten you out. Is there any rule of thumb how high percentage is accepted by Google. Meaning when Google consider that page is similar than other one and will not index it. I' having two pages within same domain where "how to order" -information is similar and that's why percentage is about 70. Thx

  • external monitor can't display max resolution

    I had been using an external monitor, an old Dell Inc. 19" with Ubuntu 14.04 for a while now, The resolution it displayed at was something like 1366x768 or 1366x1024, I can't remember exactly which one it was. However, one day when I restarted my computer, I can no longer get that resolution on the external display, and can now display a max resolution of 1024x768. Does anyone know why this might happen all of a sudden? I think it was after running a system update.

    I need a way of reseting darktable to its factory settings. With shotwell it is simply a case of deleting the home directory for shotwell, but there doesn't appear to be one for DT under it's name. I can't use darktable for more than about 30 seconds as it attempts to load up the library of about 30,000 RAW files from one folder and unsurprisingly crashes. This is the only thing holding me back from 100% cross over to ubuntu.

GameThread.java (note the variable names in sample code dont match exact source code) while (!finished) { if (objectManager != null) { renderer.waitDrawingComplete(); //Do more gameloop stuff after drawing is complete... } } I was curious to see what waitDrawingComplete actually does, but found its just an empty syncrhonized method! I guess it does nothing, am I missing something here?     I am interested in making a game that I currently have a co-op experience, however I'm curious as to the best method of implementing this in HTML5. I have made games before using straight C sockets, and also with the Net library for SDL. What are some of my best options for doing this in a canvas-based environment? At present, all I can come up with are either AJAX/database solutions (with a high refresh rate), or somehow implementing a PHP server that would funnel the data through sockets. The overall gameplay would be a 2.5D platformer-ish type of game, so both clients would need to be continually updated with player positions, enemy positions, projectiles, environmental data, etc.
