  • Is your dream an international experience?

Does it seem an adventure? Well it is and I will tell you how I came to have this international experience. Dzien Dobry! My name is Wojciech Jurojc, I am Polish and I am currently a Business Development Consultant within Oracle, based in Prague. I joined Oracle on the 1st of August 2011. I graduated in 2010 and obtained 2 Masters Degrees in Political Science and Economics. I would like to tell you more about my past and how I joined Oracle. In 2005 I began studying at the Faculty of Political Sciences Gdansk University. In 2008, I obtained a Bachelors Degree. During these three years I had the opportunity to go to England twice, where I worked as a Bartender, first in Blackpool and then in Manchester. This allowed me to improve my language skills and become more confident. In the meantime, I joined the International Student Organization-AIESEC, where I was organized conferences and conducted student projects. Also I met a mass of interesting people from around the world. After graduation in 2008, I was able to get an Internship within a big company in Poland. I worked there as an Intern in the Purchase Department. That was my first adventure within a corporate environment. I learnt a lot about purchasing processes and negotiations. In September 2008, I started studying two Masters Faculties: Political Science and Economics. It was very difficult, but it was not impossible. Over the next two years of studying I was able to go on a three month internship to India where I worked as a Marketing Assistant in an NGO. I was travelling around northern India and did presentations to the academic community about green energy and environmental projects. I had the opportunity to visit Nepal and walked in the Himalayas. That was a huge experience as well as a cultural shock. It taught me how to deal with many problems and to appreciate what I have. At the end of 2009 I was working as a Marketing Assistant for a Leasing company, where I learnt useful sales knowledge and improved my objection handling skills. In July 2010, I graduated with a double Masters and found a job in Thailand as Sales Representative in an IT company. I worked in Thailand until the end of January 2011. Besides that, I was working in an International company with interesting people and I had the opportunity to travel around Thailand and visit Cambodia. After this adventure I started looking for jobs in Europe where I could further develop my sales skills. I found Oracle and I don’t regret this decision which I made. I am currently working in Prague in an international Hardware team and I know that is not the end of my adventures. At this moment, I am working in a team of 12 members. Ten of them are based in Prague and 2 others are based in Russia. We come from different countries such as: Czech Republic, Russia, Ukraine, Turkey, Slovakia and Kazakhstan. I am working on the Polish market, cooperating with our Hardware customers and partners. What do I enjoy the most about my job? I enjoy every challenge that I face in my daily activities as there are always new experiences for me and new things that I learn. As part of Oracle, I gain international exposure and therefore more career opportunities to explore. I have planned my next step for the career path I dream of and I am currently working on it. What good is an immediate stock-out notification if the supply chain can’t react until tomorrow? Since being formed in 2006, Oracle Retail has been not only adding more integrations between systems, but also modernizing integrations for appropriate speed. Notice I tossed in the word “appropriate.” Not everything needs to be real-time – again, we’re talking about Right-Time Retail. The speed of data capture, analysis, and execution must be synchronized or you’re wasting effort. Unfortunately, there isn’t an enterprise-wide dial that you can crank-up for your estate. You’ll need to improve things piecemeal, with people and processes as limiting factors while choosing the appropriate types of integrations. There are three integration styles we see in the retail industry. First is batch. I know, the word “batch” just sounds slow, but this pattern is less about velocity and more about volume. When there are large amounts of data to be moved, you’ll want to use batch processes. Our technology of choice here is Oracle Data Integrator (ODI), which provides a fast version of Extract-Transform-Load (ETL). Instead of the three-step process, the load and transform steps are combined to save time. ODI is a key technology for moving data into Retail Analytics where we can apply science. Performing analytics on each sale as it occurs doesn’t make any sense, so we batch up a statistically significant amount and submit all at once. The second style is fire-and-forget. For some types of data, we want the data to arrive ASAP but immediacy is not necessary. Speed is less important than guaranteed delivery, so we use message-oriented middleware available in both Weblogic and the Oracle database. For example, Point-of-Service transactions are queued for delivery to Central Office at corporate. If the network is offline, those transactions remain in the queue and will be delivered when the network returns. Transactions cannot be lost and they must be delivered in order. (Ever tried processing a return before the sale?) To enhance the standard queues, we offer the Retail Integration Bus (RIB) to help the management and monitoring of fire-and-forget messaging in the enterprise. The third style is request-response and is most commonly implemented as Web services. This is a synchronous message where the sender waits for a response. In this situation, the volume of data is small, guaranteed delivery is not necessary, but speed is very important. Examples include the website checking inventory, a price lookup, or processing a credit card authorization. The Oracle Service Bus (OSB) typically handles the routing of such messages, and we’ve enhanced its abilities with the Retail Service Backbone (RSB). To better understand these integration patterns and where they apply within the retail enterprise, we’re providing the Retail Reference Library (RRL) at no charge to Oracle Retail customers. The library is composed of a large number of industry business processes, including those necessary to support Commerce Anywhere, as well as detailed architectural diagrams. These diagrams allow implementers to understand the systems involved in integrations and the specific data payloads. Furthermore, with our upcoming release we’ll be providing a new tool called the Retail Integration Console (RIC) that allows IT to monitor and manage integrations from a single point. Using RIC, retailers can quickly discern where integration activity is occurring, volume statistics, average response times, and errors. The dashboards provide the ability to dive down into the architecture documentation to gather information all the way down to the specific payload. Retailers that want real-time integrations will also need real-time monitoring of those integrations to ensure service-level agreements are maintained. Part 3 looks at marketing.

  • Impressions and Reactions from Alliance 2012

    Alliance 2012 has come to a conclusion.  What strikes me about every Alliance conference is the amazing amount of collaboration and cooperation I see across higher education in the sharing of best practices around the entire Oracle PeopleSoft software suite, not just the student information system (Oracle’s PeopleSoft Campus Solutions).  In addition to the vibrant U.S. organization, it's gratifying to see the growth in the international attendance again this year, with an EMEA HEUG organizing to complement the existing groups in the Netherlands, South Africa, and the U.K.  Their first meeting is planned for London in October, and I suspect they'll be surprised at the amount of interest and attendance. In my discussions with higher education IT and functional leadership at Alliance there were a number of instances where concern was expressed about Oracle's commitment to higher education as an industry, primarily because of a lack of perceived innovation in the applications that Oracle develops for this market. Here I think perception and reality are far apart, and I'd like to explain why I believe this to be true. First let me start with what I think drives this perception. Predominately it's in two areas. The first area is the user interface, both for students and faculty that interact with the system as "customers", and for those employees of the institution (faculty, staff, and sometimes students as well) that use the system in some kind of administrative role. Because the UI hasn't changed all that much from the PeopleSoft days, individuals perceive this as a dead product with little innovation and therefore Oracle isn't investing. The second area is around the integration of the higher education suite of applications (PeopleSoft Campus Solutions) and the rest of the Oracle software assets. Whether grown organically or acquired, there is an impressive array of middleware and other software products that could be leveraged much more significantly by the higher education applications than is currently the case today. This is also perceived as lack of investment. Let me address these two points.  First the UI.  More is being done here than ever before, and the PAG and other groups where this was discussed at Alliance 2012 were more numerous than I've seen in any past meeting. Whether it's Oracle development leveraging web services or some extremely early but very promising work leveraging the recent Endeca acquisition (see some cool examples here) there are a lot of resources aimed at this issue.  There are also some amazing prototypes being developed by our UX (user experience team) that will eventually make their way into the higher education applications realm - they had an impressive setup at Alliance.  Hopefully many of you that attended found this group. If not, the senior leader for that team Jeremy Ashley will be a significant contributor of content to our summer Industry Strategy Council meeting in Washington in June. In the area of integration with other elements of the Oracle stack, this is also an area of focus for the company and my team.  We're making this a priority especially in the areas of identity management and security, leveraging WebCenter more effectively for content, imaging, and mobility, and driving towards the ultimate objective of WebLogic Suite as our platform for SOA, links to learning management systems (SAIP), and content. There is also much work around business intelligence centering on OBI applications. But at the end of the day we get enormous value from the HEUG (higher education user group) and the various subgroups formed as a part of this community that help us align and prioritize our investments, whether it's around better integration with other Oracle products or integration with partner offerings.  It's one of the healthiest, mutually beneficial relationships between customers and an Education IT concern that exists on the globe. And I can't avoid mentioning that this kind of relationship between higher education and the corporate IT community that can truly address the problems of efficiency and effectiveness, institutional excellence (which starts with IT) and student success.  It's not (in my opinion) going to be solved through community source - cost and complexity only increase in that model and in the end higher education doesn't ultimately focus on core competencies: educating, developing, and researching.  While I agree with some of what Michael A. McRobbie wrote in his EDUCAUSE Review article (Information Technology: A View from Both Sides of the President’s Desk), I take strong issue with his assertion that the "the IT marketplace is just the opposite of long-term stability...."  Sure there has been healthy, creative destruction in the past 2-3 decades, but this has had the effect of, in the aggregate, benefiting education with greater efficiency, more innovation and increased stability as larger, more financially secure firms acquire and develop integrated solutions.   • 4 Ways Your Brand Can Jump From the Edge of Space

    Can your brand’s social media content captivate the world and make it hold its collective breath? Can you put something on the screen that’s so compelling that your audience can’t look away? Will they want to make sure their friends see it so they can talk about it? If not, you’re probably not with Red Bull. I was impressed with Red Bull’s approach to social content even before Felix Baumgartner’s stunning skydive from the edge of space. And then they did this. According to Visible Measures, videos of the jump scored 50 million views in 4 days. 1,700 clips were generated from both official and organic sources. The live stream was the most watched YouTube Stream of all time (8 million concurrent viewers). The 2nd most watched live stream was…Felix’ first attempt Oct. 9. Are you ready to compete with that? I ask that question because some brands are still out there tying themselves up in knots about whether or not they should tweet. The public’s time and attention are scarce commodities, commodities they value greatly. The competition amongst brands for that time and attention is intense and going up like Felix’s capsule. If you still view your press releases as “content,” you won’t even be counted as being among the competition. Here are 5 lessons learned from Red Bull’s big leap: 1. They have a total understanding of their target market and audience. Not only do they have an understanding of it, they do something about it. They act on it. They fill the majority of their thoughts with what the audience wants. They hunger for wild applause from that audience. They want to do things that embrace the audience’s lifestyle and immerse in it so the target will identify the brand as “one of them.” Takeaway: BE your target market. 2. They deliver content that strikes the audience right where they emotionally live. If you want your content to have impact, you have to make your audience’s heart race, or make them tear up, or make them laugh. Label them “data points” all you want, but humans are emotional creatures. No message connects that’s not carried in on an emotion. Takeaway: You’re on the inside. If your content doesn’t make you say “wow,” it’s unlikely it will register with fans. 3. They put aside old school marketing and don’t let their content be degraded into a commercial. Their execs seem to understand the value in keeping a lid on the hard sell. So many brands just can’t bring themselves to disconnect advertising and social content. The result is, otherwise decent content gets contaminated with a desperation the viewer can smell a mile away. Think the Baumgartner skydive didn’t do Red Bull any good since he wasn’t drinking one on the way down while singing a jingle? Analysis company Taykey discovered that at the peak of the skydive buzz, about 1% of all online conversation was about the jump. Mentions of Red Bull constituted 1/3 of 1% of all Internet activity. Views of other Red Bull videos also shot up. Takeaway: Chill out with the ads. Your brand will get full credit for entertaining/informing fans in a relevant way, provided you do it. 4. They don’t hesitate to ask, “What can we do next”? Most corporate cultures are a virtual training facility for “we can’t do that.” Few are encouraged to innovate or think big, if think at all. Thinking big involves faith, and work. It means freedom and letting employees run a little wild with their ideas. There will always be the opportunity to let fear of everything that moves creep in and kill grand visions dead in their tracks. Experimenting must be allowed. Failure must be allowed. Red Bull didn’t think big. They thought mega. They tried to outdo themselves. Felix could have gone ahead and jumped halfway up, thinking, “This is still relatively high up. Good enough.” But that wouldn’t have left us breathless. Takeaway: Go for it. Jump. In putting up social properties and gathering fans of your brand, you’ve basically invited people to a party. A good host doesn’t just set out warm beer and stale chips because that’s inexpensive and easy. Be on the lookout for ways to make your guests walk away saying, “That was epic.”

  • What do the participants say about the Open Day in South Africa?

The Conference room was filled with inquisitive minds. What we had in store for them was a detailed presentation about Oracle which was delivered by Zuko - Cluster Leader: Tech GB South Africa. The student’s many questions were all answered especially when we started addressing the opportunities we have and detailed information on our Graduate Programme. Our employees then came to talk about their experience. This allowed all the students to have an integrated learning experience. By inviting the students to walk around our Oracle Offices allowed them to see, talk, experience a bit of the culture and ask more questions. Here is some of the feedback from the attendees: Maxwell Moloi: “The open day truly served its purpose and exceeded expectations in the sense that I got to find out more about Oracle and all the different opportunities it has to offer. The fact that Oracle supplies a full solution to a customer and not just part of it and how the company manages to setup professional development for their employees is what entices me to want to join the rapidly growing team of Oracle.” Nqobile Mabaso: “I found the open day to be quite informative and enlightening because coming from a marketing background I could apply the knowledge I got from varsity to the Company I was able to point out what they do as part of their corporate social responsibility (Oracle recently partnered with the department of education to build a school), how Oracle emphasizes on relationship building because they know they sell to people and not companies and how they offer the full stack of solutions which gives them a competitive advantage over their competitors.” Nondumiso Mvelase: “The Open Day was a wonderful experience for me especially because I have never been part of an Open Day before, so it was absolutely amazing for me. It gave me a good idea of how it is to be part of Oracle. We were served with lovely breakfast and lunch which I enjoyed. I wish the Open Day went on for a whole week. Seeing and hearing from 2013 Graduates, telling us about their experience within Oracle was very inspiring to me. They were encouraging us to work hard if we ever got the opportunity they had. After hearing this from them I will definitely not take it for granted.” Itumeleng Moraka: “Before I walked into the Oracle offices all that was in my mind was databases and cloud storage. I was then surrounded by passionate, enthusiastic and welcoming employees. I came across a positive energy within the multinational company. I realized that Oracle is not a company that operates in survival mode.   • What is Happening vs. What is Interesting

    Devoxx 2011 was yet another confirmation that all development everywhere is either on the web or on mobile phones. Whether you looked at the conference schedule or attended sessions or talked to speakers at any point at all, it was very clear that no development whatsoever is done anymore on the desktop. In fact, that's something Tim Bray himself told me to my face at the speakers dinner. No new developments of any kind are happening on the desktop. Everyone who is currently on the desktop is working overtime to move all of their applications to the web. They're probably also creating a small subset of their application on an Android tablet, with an even smaller subset on their Android phone. Then you scratch that monolithic surface and find some interesting results. Without naming any names, I asked one of these prominent "ah, forget about the desktop" people at the Devoxx speakers dinner (and I have a witness): "Yes, the desktop is dead, but what about air traffic control, stock trading, oil analysis, risk management applications? In fact, what about any back office application that needs to be usable across all operating systems? Here there is no concern whatsoever with 100% accessibility which is, after all, the only thing that the web has over the desktop, (except when there's a network failure, of course, or when you find yourself in the 3/4 of the world where there's bandwidth problems)? There are 1000's of hidden applications out there that have processing requirements, security requirements, and the requirement that they'll be available even when the network is down or even completely unavailable. Isn't that a valid use case and aren't there 1000's of applications that fall into this so-called niche category? Are you not, in fact, confusing consumer applications, which are increasingly web-based and mobile-based, with high-end corporate applications, which typically need to do massive processing, of one kind or another, for which the web and mobile worlds are completely unsuited?" And you will not believe what the reply to the above question was. (Again, I have a witness to this discussion.) But here it is: "Yes. But those applications are not interesting. I do not want to spend any of my time or work in any way on those applications. They are boring." I'm sad to say that the leaders of the software development community, including those in the Java world, either share the above opinion or are led by it. Because they find something that is not new to be boring, they move on to what is interesting and start talking like the supposedly-boring developments don't even exist. (Kind of like a rapper pretending classical music doesn't exist.) Time and time again I find myself giving Java desktop development courses (at companies, i.e., not hobbyists, or students, but companies, i.e., the places where dollars are earned), where developers say to me: "The course you're giving about creating cross-platform, loosely coupled, and highly cohesive applications is really useful to us. Why do we never find information about this topic at conferences? Why can we never attend a session at a conference where the story about pluggable cross-platform Java is told? Why do we get the impression that we are uncool because we're not on the web and because we're not on a mobile phone, while the reason for that is because we're creating $1000,000 simulation software which has nothing to gain from being on the web or on the mobile phone?" And then I say: "Because nobody knows you exist. Because you're not submitting abstracts to conferences about your very interesting use cases. And because conferences tend to focus on what is new, which tends to be web related (especially HTML 5) or mobile related (especially Android). Because you're not taking the responsibility on yourself to tell the real stories about the real applications being developed all the time and every day. Because you yourself think your work is boring, while in fact it is fascinating. Because desktop developers are working from 9 to 5 on the desktop, in secure environments, such as banks and defense, where you can't spend time, nor have the interest in, blogging your latest tip or trick, as opposed to web developers, who tend to spend a lot of time on the web anyway and are therefore much more inclined to create buzz about the kind of work they're doing." So, next time you look at a conference program and wonder why there's no stories about large desktop development projects in the program, here's the short answer: "No one is going to put those items on the program until you start submitting those kinds of sessions. And until you start blogging. Until you start creating the buzz that the web developers have been creating around their work for the past 10 years or so. And, yes, indeed, programmers get the conference they deserve." And what about Tim Bray? Ask yourself, as Google's lead web technology evangelist, how many desktop developers do you think he talks to and, more generally, what his frame of reference is and what, clearly, he considers to be most interesting.

  • SOA, Governance, and Drugs

    Why is IT governance important in service oriented architecture (SOA)? IT Governance provides a framework for making appropriate decisions based on company guidelines and accepted standards. This framework also outlines each stakeholder’s responsibilities and authority when making important architectural or design decisions. Furthermore, this framework of governance defines parameters and constraints that are used to give context and perspective when making decisions. The use of governance as it applies to SOA ensures that specific design principles and patterns are used when developing and maintaining services. When governance is consistently applied systems the following benefits are achieved according to Anne Thomas Manes in 2010. Governance makes sure that services conform to standard interface patterns, common data modeling practices, and promotes the incorporation of existing system functionality by building on top of other available services across a system. Governance defines development standards based on proven design principles and patterns that promote reuse and composition. Governance provides developers a set of proven design principles, standards and practices that promote the reduction in system based component dependencies.  By following these guidelines, individual components will be easier to maintain. For me personally, I am a fan of IT governance, and feel that it valuable part of any corporate IT department. However, depending on how it is implemented can really affect the value of using IT governance.  Companies need to find a way to ensure that governance does not become extreme in its policies and procedures. I know for me personally, I would really dislike working under a completely totalitarian or laissez-faire version of governance. Developers need to be able to be creative in their designs and too much governance can really impede the design process and prevent the most optimal design from being developed. On the other hand, with no governance enforced, no standards will be followed and accepted design patterns will be ignored. I have personally had to spend a lot of time working on this particular scenario and I have found that the concept of code reuse and composition is almost nonexistent.  Based on this, too much time and money is wasted on redeveloping existing aspects of an application that already exist within the system as a whole. I think moving forward we will see a staggered form of IT governance, regardless if it is for SOA or IT in general.  Depending on the size of a company and the size of its IT department,  I can see IT governance as a layered approach in that the top layer will be defined by enterprise architects that focus on abstract concepts pertaining to high level design, general  guidelines, acceptable best practices, and recommended design patterns.  The next layer will be defined by solution architects or department managers that further expand on abstracted guidelines defined by the enterprise architects. This layer will contain further definitions as to when various design patterns, coding standards, and best practices are to be applied based on the context of the solutions that are being developed by the department. The final layer will be defined by the system designer or a solutions architect assed to a project in that they will define what design patterns will be used in a solution, naming conventions, as well as outline how a system will function based on the best practices defined by the previous layers. This layered approach allows for IT departments to be flexible in that system designers have creative leeway in designing solutions to meet the needs of the business, but they must operate within the confines of the abstracted IT governance guidelines.  A real world example of this can be seen in the United States as it pertains to governance of the people in that the US government defines rules and regulations in the abstract and then the state governments take these guidelines and applies them based on the will of the people in each individual state. Furthermore, the county or city governments are the ones that actually enforce these rules based on how they are interpreted by local community.  To further define my example, the United States government defines that marijuana is illegal. Each individual state has the option to determine this regulation as it wishes in that the state of Florida determines that all uses of the drug are illegal, but the state of California legally allows the use of marijuana for medicinal purposes only.   • 2012&ndash;The End Of The World Review

    The end of the world must be coming.  Not because the Mayan calendar says so, but because Microsoft is innovating more than Apple.  It has been a crazy year, with pundits declaring not that the end of the world is coming, but that the end of Microsoft is coming.  Let’s take a look at what 2012 has brought us. The beginning of year is a blur.  I managed to get to TechEd in June which was the first time that I got to take a deep dive into Windows 8 and many other things that had been announced in 2011.  The promise I saw in these products was really encouraging.  The thought of being able to run Windows 8 from a thumb drive or have Hyper-V native to the OS told me that at least for developers good things were coming. I finally got my feet wet with Windows 8 with the developer preview just prior to the RTM.  While the initial experience was a bit of a culture shock I quickly grew to love it.  The media still seems to hold little love for the “reimagined” platform, but I think that once people spend some time with it they will enjoy the experience and what the FUD mongers say will fade into the background.  With the launch of the OS we finally got a look at the Surface.  I think this is a bold entry into the tablet market.  While I wish it was a little more affordable I am already starting to see them in the wild being used by non-techies. I was waiting for Windows Phone 8 at least as much as Windows 8, probably more.  The new hardware, better marketing and new OS features I think are going to finally push us to the point of having a real presence in the smartphone market.  I am seeing a number of iPhone users picking up a Nokia Lumia 920 and getting rid of their brand new iPhone 5.  The only real debacle that I saw around the launch was when they held back the SDK from general developers. Shortly after the launch events came Build 2012.  I was extremely disappointed that I didn’t make it to this year’s Build.  Even if they weren’t handing out Surface and Lumia devices I think the atmosphere and content were something that really needed to be experience in person.  Hopefully there will be a Build next year and it’s schedule will be announced soon.  As you would expect Windows 8 and Windows Phone 8 development were the mainstay of the conference, but improvements in Azure also played a key role.  This movement of services to the cloud will continue and we need to understand where it best fits into the solutions we build. Lower on the radar this year were Office 2013, SQL Server 2012, and Windows Server 2012.  Their glory stolen by the consumer OS and hardware announcements, these new releases are no less important.  Companies will see significant improvements in performance and capabilities if they upgrade.  At TechEd they had shown some of the new features of Windows Server 2012 around hardware integration and Hyper-V performance which absolutely blew me away.  It is our job to bring these important improvements to our company’s attention so that they can be leveraged. Personally, the consulting business in 2012 was the busiest it has been in a long time.  More companies were ready to attack new projects after several years of putting them on the back burner.  I also worked to bring back momentum to the Chicago Information Technology Architects Group.  Both the community and clients are excited about the new technologies that have come out in 2012 and now it is time to deliver. What does 2013 have in store.  I don’t see it be quite as exciting as 2012.  Microsoft will be releasing the Surface Pro in January and it seems that we will see more frequent OS update for Windows.  There are rumors that we may see a Surface phone in 2013.  It has also been announced that there will finally be a rework of the XBox next fall.  The new year will also be a time for us in the development community to take advantage of these new tools and devices.  After all, it is what we build on top of these platforms that will attract more consumers and corporations to using them.   • To Make Diversity Work, Managers Must Stop Ignoring Difference

Lee noticed something during their leadership development coaching and consulting: Frustrated employees and overwhelmed managers. “We heard from voices saying, ‘I wish my manager understood me better’ or ‘I hope my manager would take the time to learn more about me and my background,’” remembers Hyun. “At the same token, the managers we were coaching had a hard time even knowing how to start these conversations.”  Hyun and Lee wrote Flex to address some of the fears managers have when it comes to leading diverse teams—such as being afraid of offending their employees by stumbling into sensitive territory—and also to provide a sure-footed strategy for becoming a more effective leader. Here, Hyun talks about what it takes to create innovate and productive teams in an increasingly diverse world, including the key characteristics successful managers share. Q: What does it mean to “flex”? Hyun: Flexing is the art of switching between leadership styles to work more effectively with people who are different from you. It’s not fundamentally changing who you are, but it’s understanding when you need to adapt your style in a situation so that you can accommodate people and make them feel more comfortable. It’s understanding the gap that might exist between you and others who are different, and then flexing across that gap to get the result that you're looking for. It’s up to all of us, not just managers, but also employees, to learn how to flex. When you hire new people to the organization, they're expected to adapt. The new people in the organization may need some guidance around how to best flex. They can certainly take the initiative, but if you can give them some direction around the important rules, and connect them with insiders who can help them figure out the most critical elements of the job, that will accelerate how quickly they can contribute to your organization. Q: Why is it important right now for managers to understand flexing? Hyun: The workplace is becoming increasingly younger, multicultural and female. The numbers bear it out. Millennials are entering the workforce and becoming a larger percentage of it, which is a global phenomenon. Thirty-six percent of the workforce is multicultural, and close to half is female. It makes sense to better understand the people who are increasingly a part of your workforce, and how to best lead them and manage them as well. Q: What do companies miss out on when managers don’t flex? Hyun: There are high costs for losing people or failing to engage them. The estimated costs of replacing an employee is about 150 percent of that person’s salary. There are studies showing that employee disengagement costs the U.S. something like $450 billion a year. But voice is the biggest thing you miss out on if you don’t flex. Whenever you want innovation or increased productivity from your people, you need to figure out how to unleash these things. The way you get there is to make sure that everybody’s voice is at the table. Q: What are some of the common misassumptions that managers make about the people on their teams? Hyun: One is what I call the Golden Rule mentality: We assume when we go to the workplace that people are going to think like us and operate like us. But sometimes when you work with people from a different culture or a different generation, they may have a different mindset about doing something, or a different approach to solving a problem, or a different way to manage some situation. When see something that’s different, we don't understand it, so we don't trust it. We have this hidden bias for people who are like us. That gets in the way of really looking at how we can tap our team members best potential by understanding how their difference may help them be effective in our workplace. We’re trained, especially in the workplace, to make assumptions quickly, so that you can make the best business decision. But with people, it’s better to remain curious. If you want to build stronger cross-cultural, cross-generational, cross-gender relationships, before you make a judgment, share what you observe with that team member, and connect with him or her in ways that are mutually adaptive, so that you can work together more effectively. Q: What are the common characteristics you see in leaders who are successful at flexing? Hyun: One is what I call “adaptive ability”—leaders who are able to understand that someone on their team is different from them, and willing to adapt his or her style to do that. Another one is “unconditional positive regard,” which is basically acceptance of others, even in their vulnerable moments. This attitude of grace is critical and essential to a healthy environment in developing people. If you think about when people enter the workforce, they're only 21 years old. It’s quite a formative time for them. They may not have a lot of management experience, or experience managing complex or even global projects. Creating the best possible condition for their development requires turning their mistakes into teachable moments, and giving them an opportunity to really learn. Finally, these leaders are not rigid or constrained in a single mode or style. They have this insatiable curiosity about other people. They don’t judge when they see behavior that doesn’t make sense, or is different from their own. For example, maybe someone on their team is a less aggressive than they are. The leader needs to remain curious and thinks, “Wow, I wonder how I can engage in a dialogue with this person to get their potential out in the open.”

  • Are there Negative Impact of opensource on commercial environment?

    I know this is not a good fit for Stack Overflow but wasn't sure if it was good for this site also so let me know if its not and I'll delete it. I love programming for fun but my role in my company is not technical. I have always loved the hacker culture and have been trying to drive that openness within my company from day one. My company has a very broad range of products and there are a few that are not strategic to us so I wanted to open source them (so we can focus on what makes us unique and open source the products that every firm has). Our industry does not open source(we would be the first firm to try this) and the feedback I'm getting from my management team is either 1) we'll destroy the industry or 2) all competitive commercial firms will unite against us and we'll be wiped out either way. I disagreed on both points because I think transparency will only grow our industry and our firm (think of McDonalds/KFC sharing their recipe openly, people may copy you, competitors may target you, but customers also may feel more comfortable buying your product. The value add, I believe, is in the delivery and experience not in hoarding the recipe). It's a big battle in my firm right now between the IT people who have seen the positive effects of sharing and the business people who think we'll be giving up everything (they prefer we sell parts we want to opensource, but in their defense this is standard when divesting something). Our industry is very secretive and I don't want to put anyone(even my competitors employees) out of a job yet I don't want to protect inefficient people by not being open with everyone. Yet I've seen so many amazing technologies created in interesting ways just by giving people freedom to take apart code and put it back together. I'm interested in hearing people's thoughts(doesn't have to be to my specific situation, I'm looking for the general lessons). Its a very stressful decision(but one I feel I must make) because if we go the open source route then there will be no going back. So what are your thoughts? Does open sourcing apply generally or is it only really applicable to software? Is it overall good for people in the industry and outside? I'm actually more interested in the negativeness effects(although positive are welcomed as well) Update: Long story short, although code is involved this is not so much about code as it is more about the idea of open sourcing. We are a mid sized quant hedge fund. We have some unique strategies but also have the standard long/short, arbitrage, global macro, etc.. funds. We are keeping the unique funds we have but the other stuff that everyone else has we are considering open sourcing (We have put in years of work & millions of dollars into. Our funds is pretty popular and our performance is either in first or second quartile so I suspect there will be interest but I don't know to what extent). The goal is not to get a community to work for us or anything, the goal is to let anyone who wants to tinker with it do so and create anything they want (it will not be part of our product line although I may unofficially allocate some our of staff's time to assist any community that grows). Although the code base is quite large, the value in this is the industry knowledge and approaches we have acquired (there are many books on artificial intelligence and quant trading but they are often years behind what's really going on as most firms forbid their staff from discussing what they are doing). We are also considering after we move our clients out to let the software still run and output the resulting portfolios for free as well so people can at least see the results(as long as we have avail. infrastructure). I think our main choices are, we can continue to fight for market share in a products that are becoming commoditized, we can shut the funds/products down(and keep the code but no one outside of our firm will ever learn from it) or we can open source it and let people do what they want. By open sourcing it, my idea is that the talent pool in the industry will grow because right now most of our hires have the same background (CFA, MBA, similar school, same experience,etc.. because we can't spend time training people so the industry 'standardizes' most people and thus the firms themselves start to look/act similar) but this may allow us to identify talent that has never been in the industry before (if we put a GPU license then as people learn from what we did, we can learn from what they do as well and maybe apply it to other areas of our firm). I see a lot of benefits but not many negatives while my peers at the company see the opposite.

    Hi. I am currently integrating a payment gateway into an application. Following a successful transaction the remote payment gateway posts details of the transaction back to my application (ITN). It posts to a HttpHandler that is used to read and validate the data. Part of the validation performed is a POST made by the handler to a validation service provided by the payment gateway. This effectively posts some of the original form values received back to the payment gateway to ensure they are valid.     I am trying to use WpfToolkit DataGrid in Windows Phone 7 project (Silverligt 4) and it's not working. The best clue I got so far is from Visual Studio Designer. Once I add wtk:DataGrid to the control the visual designer does not load and below is the exception it displays. Could it be that WpfToolkit relies on PresentationFramework.dll and it's not available in SL4?   • problem with NHibernate and iSeries DB2

    Ok So I have an AS400/iSeries running v5r4. I have an application that was using classic NHibernate to connect and do some basic crud. Now I have pulled that app (which sat for 2 years) off the shelf of TFS and onto a new PC and cannot seem to get it running.   • TFS and shared projects in multiple solutions

    Our .NET team works on projects for our company that fall into distinct categories. Some are internal web apps, some are external (publicly facing) web apps, we also have internal Windows applications for our corporate office users, and Windows Forms apps for our retail locations (stores). Of course, because we hate code reuse, we have a ton of code that is shared among the different applications. Currently we're using SVN as our source control, and we've got our repository laid out like this: - = folder, | = Visual Studio Solution -SVN - Internet | Ourcompany.com | Oursecondcompany.com - Intranet | UniformOrdering website | MessageCenter website - Shared | ErrorLoggingModule | RegularExpressionGenerator | Anti-Xss | OrgChartModule etc... So.. The OurCompany.com solution in the Internet folder would have a website project, and it would also include the ErrorLoggingModule, RegularExpressionGenerator, and Anti-Xss projects from the shared directory. Similarly, our UniformOrdering website solution would have each of these projects included in the solution as well. We prefer to have a project reference to a .dll reference because, first of all, if we need to add or fix a function in the ErrorLoggingModule while working on the OurCompany.com website, it's right there. Also, this allows us to build each solution and see if changes to shared code break any other applications. This should work well on a build server as well if I'm correct. In SVN, there is no problem with this. SVN and Visual Studio aren't tied together in the way TFS's source control is. We never figured out how to work this type of structure in TFS when we were using it, because in TFS, the TFS project was always tied to a Visual Studio Solution. The Source Code repository was a child of the TFS Project, so if we wanted to do this, we had to duplicate the Shared code in each TFS project's source code repository. As my co-worker put it, this "breaks every known best practice about code reuse and simplicity". It was enough of a deal breaker for us that we switched to SVN. Now, however, we're faced with truly fixing our development processes, and the Application Lifecycle Management of TFS is pretty close to exactly what we want, and how we want to work. Our one sticking point is the shared code issue. We're evaluating other commercial and open source solutions, but since we're already paying for TFS with our MSDN Subscriptions, and TFS is pretty much exactly what we want, we'd REALLY like to find a way around this issue. Has anybody else faced this and come up with a solution? If you've seen an article or posting on this that you can share with me, that would help as well. As always, I'm open to answers like "You're looking at it all wrong, bonehead, HERE'S the way it SHOULD be done.

  • ADO.NET Data Services Entity Framework request error when property setter is internal

    I receive an error message when exposing an ADO.NET Data Service using an Entity Framework data model that contains an entity (called "Case") with an internal setter on a property. If I modify the setter to be public (using the entity designer), the data services works fine. I don’t need the entity "Case" exposed in the data service, so I tried to limit which entities are exposed using SetEntitySetAccessRule. This didn’t work, and service end point fails with the same error. public static void InitializeService(IDataServiceConfiguration config) { config.SetEntitySetAccessRule("User", EntitySetRights.AllRead); } The error message is reported in a browser when the .svc endpoint is called. It is very generic, and reads “Request Error. The server encountered an error processing the request. See server logs for more details.” Unfortunately, there are no entries in the System and Application event logs. I found this stackoverflow question that shows how to configure tracing on the service. After doing so, the following NullReferenceExceptoin error was reported in the trace log.   • Custom DataAnnotation attribute with datastore access in ASP.NET MVC 2

    I have my application designed with Repository pattern implemented and my code prepared for optional dependency injection in future, if we need to support another datastore. I want to create a custom validation attribute for my content objects. This attribute should perform some kind of datastore lookup. For instance, I need my content to have unique slugs. To check if a Slug already exist, I want to use custom DataAnnotation attribute in my Base content object (instead of manually checking if a slug exists each time in my controller's Insert actions). Attribute logic would do the validation. There's an error in line [UniqueSlug(ContentType1)] saying: "An attribute argument must be a constant expression, typeof expression or array creation expression of an attribute parameter type." Let me explain that I need to provide the ContentType1 parameter to the Constructor of UniqueSlug class because I use it in my data provider. It is actually the same error that appears if you try do to this on the built-in Required attribute: [Required(ErrorMessageResourceType = typeof (Localize), ErrorMessageResourceName = Resources.Localize.SlugRequired] It does not allow us to set it to dynamic content. In the first case ContentType1 gets known at runtime, in the second case the Resources.Localize.SlugRequired also gets known at runtime (because the Culture settings are assigned at runtime). This is really annoying and makes so many things and implementation scenarios impossible. So, my first question is, how to get rid of this error? The second question I have, is whether you think that I should redesign my validation code in any way?

    Hi, I have a main form which contains multiple worker threads. These threads raise events which update Telerik controls on the main form. The event handlers contain code which check if InvokeRequired and BeginInvoke where required. At random interval I am receiving the following exception, and have no idea on how where to find this?   • WebClient error when using a thread in .NET

    I'm having a very weird error using the WebClient class in .NET 4. The app simply downloads some files off the internet and provides output on a textbox (the GUI is WPF). The method that does this is the following: void DownloadFiles(object files) { fileL = (List<string>) files; foreach (string url in fileL) { byte[] data; using (System.Net.WebClient k = new WebClient()) { data = k.DownloadData(url); } //Bunch of irrelevant code goes here... } } (I added the using while trying to divine [yes I'm that desperate/ignorant] a solution, the problem happens even if the webclient is declared and initialized outside the foreach loop) Now the problem appears only when I'm executing this method on a thread separate from the WPF UI main thread. If it is executed on the UI thread then it works perfectly. When a new thread is created with: Thread t = new Thread(DownloadFiles); t.Start(files); The first time the code goes into the loop it will work, but when its the second pass inside the loop, I will always receive a TargetParameterCountException.     Howdy, I am using Visual Studio 2010 and am playing around with the Database Projects. I am creating a DataGenerationPlan to insert data into a simple table, in which one of the column datatypes is XML. Out of the box, the generation plan uses the Regular Expression generator and generates something like this : HGcSv9wa7yM44T9x5oFT4pmBkEmv62lJ7OyAmCnL6yqXC2X.......... I am looking at creating a custom data Generator for this data type and have followed this site for the basics: http://msdn.microsoft.com/en-us/library/aa833244.aspx This example works if I am creating a string datatype and using it for a nvarchar datatype. What do I need to change to hook this Generator to the XML Datatype? Below are my code files. The string property works for nvarchar. The XElement property does not work for the xml datatype, and the RecordXMLDataGenerator is not listed as an option in the Generator column for the generation plan. Here's the situation: I can run Report Builder from localhost My coworker can run Report Builder on his Vista computer Another coworker can run Report Builder on his XP SP3 computer (IE7) I can NOT run Report Builder on my XP SP3 computer (IE7) I'm told that it could be anything from an errant registry entry to a group policy problem.
