  • Expectations + Rewards = Innovation

    “Innovation” is a heavy word. We regard those that embrace it as “Innovators”. We describe organizations as being “Innovative”. We hold those associated with the word in high regard, even though its dictionary definition is very simple: Introducing something new. What our culture has done is wrapped Innovation in white robes and a gold crown. Innovation is rarely just introducing something new. Innovations and innovators are typically associated with other terms: groundbreaking, genius, industry-changing, creative, leading. Being a true innovator and creating innovations are a big deal, and something companies try to strive for…or at least say they strive for. There’s huge value in being recognized as an innovator in an industry, since the idea is that innovation equates to increased profitability. IBM ran an ad a few years back that showed what their view of innovation is: “The point of innovation is to make actual money.” If the money aspect makes you feel uneasy, consider it another way: the point of innovation is to <insert payoff here>. Companies that innovate will be more successful. Non-profits that innovate can better serve their target clients. Governments that innovate can better provide services to their citizens. True innovation is not easy to come by though. As with anything in business, how well an organization will innovate is reliant on the employees it retains, the expectations placed on those employees, and the rewards available to them. In a previous blog post I talked about one formula: Right Employees + Happy Employees = Productive Employees I want to introduce a new one, that builds upon the previous one: Expectations + Rewards = Innovation  The level of innovation your organization will realize is directly associated with the expectations you place on your staff and the rewards you make available to them. Expectations We may feel uncomfortable with the idea of placing expectations on our staff, mainly because expectation has somewhat of a negative or cold connotation to it: “I expect you to act this way or else!” The problem is in the or-else part…we focus on the negative aspects of failing to meet expectations instead of looking at the positive side. “I expect you to act this way because it will produce <insert benefit here>”. Expectations should not be set to punish but instead be set to ensure quality. At a recent conference I spoke with some Microsoft employees who told me that you have five years from starting with the company to reach a “Senior” level. If you don’t, then you’re let go. The expectation Microsoft placed on their staff is that they should be working towards improving themselves, taking more responsibility, and thus ensure that there is a constant level of quality in the workforce. Rewards Let me be clear: a paycheck is not a reward. A paycheck is simply the employer’s responsibility in the employee/employer relationship. A paycheck will never be the key motivator to drive innovation. Offering employees something over and above their required compensation can spur them to greater performance and achievement. Working in the food service industry, this tactic was used again and again: whoever has the highest sales over lunch will receive a free lunch/gift certificate/entry into a draw/etc. There was something to strive for, to try beyond the baseline of what our serving jobs were. It was through this that innovative sales techniques would be tried and honed, with key servers being top sellers time and time again. At a code camp I spoke at, I was amazed to see that all the employees from one company receive $100 Visa gift cards as a thank you for taking time to speak. Again, offering something over and above that can give that extra push for employees. Rewards work. But what about the fairness angle? In the restaurant example I gave, there were servers that would never win the competition. They just weren’t good enough at selling and never seemed to get better. So should those that did work at performing better and produce more sales for the restaurant not get rewarded because those who weren’t working at performing better might get upset? Of course not! Organizations succeed because of their top performers and those that strive to join their ranks. The Expectation/Reward Graph While the Expectations + Rewards = Innovation formula may seem like a simple mathematics formula, there’s much more going under the hood. In fact there are three different outcomes that could occur based on what you put in as values for Expectations and Rewards. Consider the graph below and the descriptions that follow: Disgruntled – High Expectation, Low Reward I worked at a company where the mantra was “Company First, Because We Pay You”. Even today I still hear stories of how this sentiment continues to be perpetuated: They provide you a paycheck and a means to live, therefore you should always put them as your top priority. Of course, this is a huge imbalance in the expectation/reward equation. Why would anyone willingly meet high expectations of availability, workload, deadlines, etc. when there is no reward other than a paycheck to show for it? Remember: paychecks are not rewards! Instead, you see employees be disgruntled which not only affects the level of production but also the level of quality within an organization. It also means that you see higher turnover. Complacent – Low Expectation, Low Reward Complacency is a systemic problem that typically exists throughout all levels of an organization. With no real expectations or rewards, nobody needs to excel. In fact, those that do try to innovate, improve, or introduce new things into the organization might be shunned or pushed out by the rest of the staff who are just doing things the same way they’ve always done it. The bigger issue for the organization with low/low values is that at best they’ll never grow beyond their current size (and may shrink actually), and at worst will cease to exist. Entitled – Low Expectation, High Reward It’s one thing to say you have the best people and reward them as such, but its another thing to actually have the best people and reward them as such. Organizations with Entitled employees are the former: their organization provides them with all types of comforts, benefits, and perks. But there’s no requirement before the rewards are dolled out, and there’s no short-list of who receives the rewards. Everyone in the company is treated the same and is given equal share of the spoils. Entitlement is actually almost identical with Complacency with one notable difference: just try to introduce higher expectations into an entitled organization! Entitled employees have been spoiled for so long that they can’t fathom having rewards taken from them, or having to achieve specific levels of performance before attaining them. Those running the organization also buy in to the Entitled sentiment, feeling that they must persist the same level of comforts to appease their staff…even though the quality of the employee pool may be suspect. Innovative – High Expectation, High Reward Finally we have the Innovative organization which places high expectations but also provides high rewards. This organization gets it: if you truly want the best employees you need to apply equal doses of pressure and praise. Realize that I’m not suggesting crazy overtime or un-realistic working conditions. I do not agree with the “Glengary-Glenross” method of encouragement. But as anyone who follows sports can tell you, the teams that win are the ones where the coaches push their players to be their best; to achieve new levels of performance that they didn’t know they could receive. And the result for the players is more money, fame, and opportunity. It’s in this environment that organizations can focus on innovation – true innovation that builds the business and allows everyone involved to truly benefit. In Closing Organizations love to use the word “Innovation” and its derivatives, but very few actually do innovate. For many, the term has just become another marketing buzzword to lump in with all the other business terms that get overused. But for those organizations that truly get the value of innovation, they will be the ones surging forward while other companies simply fade into the background. And they will be the organizations that expect more from their employees, and give them their just rewards.

  • HTG Explains: Why Does Rebooting a Computer Fix So Many Problems?

    Ask a geek how to fix a problem you’ve having with your Windows computer and they’ll likely ask “Have you tried rebooting it?” This seems like a flippant response, but rebooting a computer can actually solve many problems. So what’s going on here? Why does resetting a device or restarting a program fix so many problems? And why don’t geeks try to identify and fix problems rather than use the blunt hammer of “reset it”? This Isn’t Just About Windows Bear in mind that this soltion isn’t just limited to Windows computers, but applies to all types of computing devices. You’ll find the advice “try resetting it” applied to wireless routers, iPads, Android phones, and more. This same advice even applies to software — is Firefox acting slow and consuming a lot of memory? Try closing it and reopening it! Some Problems Require a Restart To illustrate why rebooting can fix so many problems, let’s take a look at the ultimate software problem a Windows computer can face: Windows halts, showing a blue screen of death. The blue screen was caused by a low-level error, likely a problem with a hardware driver or a hardware malfunction. Windows reaches a state where it doesn’t know how to recover, so it halts, shows a blue-screen of death, gathers information about the problem, and automatically restarts the computer for you . This restart fixes the blue screen of death. Windows has gotten better at dealing with errors — for example, if your graphics driver crashes, Windows XP would have frozen. In Windows Vista and newer versions of Windows, the Windows desktop will lose its fancy graphical effects for a few moments before regaining them. Behind the scenes, Windows is restarting the malfunctioning graphics driver. But why doesn’t Windows simply fix the problem rather than restarting the driver or the computer itself?  Well, because it can’t — the code has encountered a problem and stopped working completely, so there’s no way for it to continue. By restarting, the code can start from square one and hopefully it won’t encounter the same problem again. Examples of Restarting Fixing Problems While certain problems require a complete restart because the operating system or a hardware driver has stopped working, not every problem does. Some problems may be fixable without a restart, though a restart may be the easiest option. Windows is Slow: Let’s say Windows is running very slowly. It’s possible that a misbehaving program is using 99% CPU and draining the computer’s resources. A geek could head to the task manager and look around, hoping to locate the misbehaving process an end it. If an average user encountered this same problem, they could simply reboot their computer to fix it rather than dig through their running processes. Firefox or Another Program is Using Too Much Memory: In the past, Firefox has been the poster child for memory leaks on average PCs. Over time, Firefox would often consume more and more memory, getting larger and larger and slowing down. Closing Firefox will cause it to relinquish all of its memory. When it starts again, it will start from a clean state without any leaked memory. This doesn’t just apply to Firefox, but applies to any software with memory leaks. Internet or Wi-Fi Network Problems: If you have a problem with your Wi-Fi or Internet connection, the software on your router or modem may have encountered a problem. Resetting the router — just by unplugging it from its power socket and then plugging it back in — is a common solution for connection problems. In all cases, a restart wipes away the current state of the software . Any code that’s stuck in a misbehaving state will be swept away, too. When you restart, the computer or device will bring the system up from scratch, restarting all the software from square one so it will work just as well as it was working before. “Soft Resets” vs. “Hard Resets” In the mobile device world, there are two types of “resets” you can perform. A “soft reset” is simply restarting a device normally — turning it off and then on again. A “hard reset” is resetting its software state back to its factory default state. When you think about it, both types of resets fix problems for a similar reason. For example, let’s say your Windows computer refuses to boot or becomes completely infected with malware. Simply restarting the computer won’t fix the problem, as the problem is with the files on the computer’s hard drive — it has corrupted files or malware that loads at startup on its hard drive. However, reinstalling Windows (performing a “Refresh or Reset your PC” operation in Windows 8 terms) will wipe away everything on the computer’s hard drive, restoring it to its formerly clean state. This is simpler than looking through the computer’s hard drive, trying to identify the exact reason for the problems or trying to ensure you’ve obliterated every last trace of malware. It’s much faster to simply start over from a known-good, clean state instead of trying to locate every possible problem and fix it. Ultimately, the answer is that “resetting a computer wipes away the current state of the software, including any problems that have developed, and allows it to start over from square one.” It’s easier and faster to start from a clean state than identify and fix any problems that may be occurring — in fact, in some cases, it may be impossible to fix problems without beginning from that clean state. I have the feeling that my employer will not will to buy an adjustable desk, instead of the existing one, so I would like to have your help with ideas on how to convert a workplace to a "standable" one on as low budget as possible. I saw this discussion, but the solutions proposed there are way above my "low budget" definition

  • XNA Xbox 360 Content Manager Thread freezing Draw Thread

    I currently have a game that takes in large images, easily bigger than 1MB, to serve as backgrounds. I know exactly when this transition is supposed to take place, so I made a loader class to handle loading these large images in the background, but when I load the images it still freezes the main thread where the drawing takes place. Since this code runs on the 360 I move the thread to the 4th hardware thread, but that doesn't seem to help. Below is the class I am using. I'm also trying to practice good coding. But my code wont compile unless i uncomment the using namespace std. i keep getting this error and i dont know. im using g++ compiler. Dog.h:20: error: ISO C++ forbids declaration of ‘ostream’ with no type Dog.h:20: error: ‘ostream’ is neither function nor member function; cannot be declared friend. if i add line using std::cout; then i get this error.   • Geocoding Chinese addresses using Google Maps API in Python?

    I have looked into Geopy and googlemaps (http://py-googlemaps.sourceforge.net/) and they both do not work for Chinese addresses. My app is stored on the Google App Engine. What I want to do is to parse a file containing addresses of restaurants in Hong Kong, and then Geocode the addresses and store the Lat and Lng in the datastore. How do I do this?

  • set a default saving data in a selection box in HABTM model

    here is my problem which in my system. my system allow user to add event, which include date, time, places. In the other hand, user are allow to choose the "Event sharing to" some of other user. So i successful to created and share to other user, when the user login which are being choose to share with the event, he is able to view for that particular event. But the problem is, when user add the event, he must choose for his own name also in the select box. If not he will be unable to read the event that he had created.     I have an import script that was failing because of the 'Exclusive nowait' option I set my script. This caused the script to error out the first time it could not get the exclusive lock on the table. My script did it this way: "LOCK TABLE %s IN EXCLUSIVE MODE NOWAIT" Now my script works it's just that I want to be able to set the timeout for PostgreSQL instead of having it wait for the maximum time which is 15mins. I prefer to set it in posgresql.conf. Is there a way to do this?

    I've been trying to come up with a method, that given a day of week and time of day, it will return if it falls under a custom weekend period. The weekend period is saved in 4 variables as follows: The day of week when it starts (0-6) The time of day when it starts (0-23) The day of week when it ends (0-6) The time of day when it ends (0-23) Based on these fields, the weekend period can be anything the user selected (even if it is well beyond a regular weekend) I've been banging this one for awhile but to no avail. I'm trying this in delphi but any language will do, as I'm looking for the algorithm and not the implementation.

    Oracle's SPARC T4-4 servers running Oracle's PeopleSoft HCM 9.1 combined online and batch benchmark achieved World Record 18,000 concurrent users while executing a PeopleSoft Payroll batch job of 500,000 employees in 43.32 minutes and maintaining online users response time at < 2 seconds. This world record is the first to run online and batch workloads concurrently. This result was obtained with a SPARC T4-4 server running Oracle Database 11g Release 2, a SPARC T4-4 server running PeopleSoft HCM 9.1 application server and a SPARC T4-2 server running Oracle WebLogic Server in the web tier. Each Oracle Solaris Zone was bound to a separate processor set, each containing 15 cores (total 120 threads). The default set (1 core from first and third processor socket, total 16 threads) was used for network and disk interrupt handling. This was done to improve performance by reducing memory access latency by using the physical memory closest to the processors and offload I/O interrupt handling to default set threads, freeing up cpu resources for Application Servers threads and balancing application workload across 240 threads.
